摘要

全球環境不斷更新迭異,社會網絡是組織關鍵性價值的來源,透過科技的輔助,進行成員間的分享,提升人力素質實為刻不容緩的課題。本研究主要目的在探討社會資本發展、人力資本興起及虛擬社群知識分享在社會資本與人力資本之間的中介效果。
本研究之研究對象為壽險業人員,以問卷方式發放,總共發放300份問卷,共回收273份問卷,有效樣本198份,有效回收率66%。問卷回收資料以統計軟體SPSS 14.0版進行資料整理分析,首先進行描述性統計,接著以t-test、one-way ANOVA、Pearson積差相關、強迫進入變數法多元迴歸與階層多元迴歸等方法進行假設考驗,所獲得的結論如下:

壹、業務專員、基層主管的壽險業人員,對網絡關係的發展會較重視。
貳、基層主管對於「工作經驗」的重視程度,比中高階主管以上的壽險業人員
要來得重視。
參、小型資本額、完全台資的壽險公司,在「網絡結構」的發展上會較活躍。
肆、愈重視社會資本之運用,對人力資本的影響愈有幫助。
伍、加強社會資本的「網絡結構」與「網絡關係」對人力資本的成長愈有幫
助。
陸、虛擬社群知識分享經由社會資本對人力資本所產生的影響性程度不高。

最後,依據研究結果提出建議,以供壽險產業與未來研究者之參考。
Abstract

The purpose of this study was to examine the employees’ relationships among the social capital, human capital, and knowledge sharing of virtual community mediating effect.
The research subjects were the employees in insurance industry, and research methods was survey questionnaire. There were 300 administered questionnaires, 273 returns, 198 valid returns, with a 66.0% valid return rate. The data were collected and analyzed using descriptive statistics analysis, t-test, one-way ANOVA, Person correlation, multiple stepwise regressions and hierarchical moderator regression.
According to the findings, the conclusions were summarized as follows:

1. Salespeople, entry level managers of insurance industry
perceived the network relationship’s development more
important than the others did.
2. Entry level managers perceived “work experience” more
important than middle/high level managers did.
3. Small size capital, Taiwanese of insurance companies,
were more active in the development of “network
structure”.
4. The more increased the applications of social capital,
the more influenced human capital.
5. Enhancing “network structure” and “network
relationships” of social capital, it could benefit the
growth of human capital.
6. The influence of human capital became right
grow “knowledge sharing of virtual community”
through “social capital” to exert an influence, could
increase influence “human capital”.

Finally, the recommendations based on the findings and conclusions of the study were made for insurance industry and the further study.
