存在於組織內的職場偏差行為相當普遍,不僅造成組織重大金錢損失,提高組織的成本,損害組織的利益,還會傷害組織內成員,嚴重影響組織的健全營運發展。因此,期望能透過倫理氣候的形成,協助組織規範員工行為,藉此降低職場偏差行為。再者,當員工認知到組織的實際情況與期望有所差距時,會影響其在組織中的行為。所以,代表員工對組織倫理氣候認知與期望差距的倫理契合度是否也會影響倫理氣候和職場偏差行為的關係?
因此本研究以倫理氣候作為自變項,探討與因變項職場偏差行為的關係,並透過干擾變項倫理契合度,進一步來釐清兩變項之間的關係。透過迴歸分析顯示關懷型、法律和法規型、規則型、獨立判斷型倫理氣候與職場偏差行為呈現負向關係;功利型倫理氣候則和職場偏差行為呈現正向關係。而只有關懷型的倫理契合度存在干擾效果。
Workplace deviance behavior within the organization is quite common, not only causing major financial losses, cost added and damage to the interests of the organization but also hurting members of the organization, which has seriously affected the sound operation and development of the organization. Hopefully, it helps standardize the staff and reduce workplace deviance behavior through the formation of ethical climate. Moreover, it will affect their behavior in the organization when staff is aware of the gap between actual situation and expectations. Will ethical climate fit as well as the gap between the awareness and expectations of the ethical climate affect the relationship between ethical climate and workplace deviance behavior?
Accordingly, this paper employs ethical climate as the independent variable to inquire the relationship between the former matter and workplace deviance behavior, the dependent variable. Moreover, through ethical climate fit, the moderating variable, the relationship between the both variables will be clarified furthermore. The result through the regression analysis indicates that caring, law and code, rules, independence ethical climate are negatively related with workplace deviance behavior, while instrumental ethical climate is positively related with workplace deviance behavior. Only caring ethical climate fit has the effect of moderation.
