組織公民行為源於公民行為之概念,在Organ(1988)提出之後,隨即受到西方研究者的重視,認為這是相當良好的角色外績效(extra-role performance)的指標。過去的研究已探討了許多組織公民行為之動機性因素,然而結果如何卻未獲一致性的結論。究竟人們從事公民行為的動機,是因為行為者的人格特質使然,或來自對組織本身的情感,抑或是對報酬的預期所驅使而表現該行為?本研究以台灣籍大學生在信任遊戲中與中國大陸籍學生互動時,所實際表現出的信任行為,對上述三種組織公民行為背後的主要動機進行檢證。
本研究以公民行為源自人格特質、個體對組織的情感或對行為產生後之未來報酬的預期等三項競爭性假設,利用受試者在信任遊戲互動中所表現出的實際行為與個體所填寫之公民行為量表進行相關分析加以檢證。研究結果顯示公民行為應來自個體對行為產生後將可得到相應報酬之預期。亦即,當個體預期在表現出公民行為後將會得到好處,此預期會成為動力,促使個體表現公民行為。

Organization citizenship behavior (OCB), which was introduced by Organ (1988) and originated from the idea of citizenship behavior, has been taken as a salient indicator of extra-role performance. However, the motivational mechanism underlying OCB is still unclear. Three possible motivations underlying OCB including personality, affection to organizations, and expectation of future profit were reviewed. The present study further adopted a game paradigm that triggered trusting behaviors and subsequently generated behavioral indices for these three motivational mechanisms. The game was played by participants from Taiwan and Mainland China as a manipulation of in-out-group distinction. A citizenship behavior scale was administered after the experiment.
The results showed that citizenship behaviors were mainly determined by expectation of future profit. Although affective identification with the organization correlated significantly with the expression of OCB, this effect was eliminated when expectation of future profit was controlled for. It implied that expectation of future profit was the mediating mechanism that motivates citizenship behaviors.
