過去的非營利組織總是依賴政府補助及民間捐款來維持運作,然而當國際經濟不景氣,許多國家政府及民間單位都面臨資金緊縮,無法繼續支持非營利組織,為了持續達成其社會目的並永續經營,非營利組織轉向以企業化形式發展,社會企業因此誕生,而在社會企業開創時最關鍵之角色─創業家,也成為值得探討的對象。因此,本研究以特質論、動機論及能力基礎之觀點,針對社會企業創業家的人格特質、創業動機及個人能力等三方面作一探索性研究,藉此了解這三者與其日後發展的關係網絡間之關係,以及關係網絡對經營績效之影響。
本研究採用深度訪談的方式,透過訪談的問題及訪談中受訪者所表現出的言行及態度來分析其所所具有的人格特質、創業動機及個人能力,本研究共對三位社會企業創業家進行訪談,分別是「集賢庇護工場」場長陳宇恬先生、「陽光汽車美容中心」負責人方慶榮先生、「光原社會企業」總經理陳雅楨女士,其中集賢庇護工場雇用身心障礙的孩子為員工,教導其一技之長;陽光汽車美容中心提供燒燙傷者工作機會,讓他們能重新出發,而光原社會企業是協助原住民販售自產之農產品,藉此改善其生活品質。三者所關懷的弱勢族群類型及協助之方式皆有所不同,這也是本研究選擇此三位創業家進行研究的原因。
研究結果顯示,社會企業創業家在人格特質上普遍都具有仁愛之心及為弱勢族群服務的堅持,然而社會企業之經營將面臨非常多艱鉅的挑戰,因此他們通常也具有承擔風險及責任、樂觀等特質,而這些人格特質也對於其創業動機、個人能力及關係網絡皆會有所影響;社會企業創業家之創業動機通常都以達到社會目的為主,而這樣的創業動機會與其個人能力相互影響,並對建立關係網絡有所助益,其中,仁善的特質及達成社會公益的動機通常對情感性關係網絡較有影響,而堅強的個人能力則通常較能維繫工具性關係網絡。
本研究建議,欲成為社會企業創業家,必須培養強烈的愛心及社會使命感,並且對於信念堅持到底,這樣柔軟卻堅韌的特質是成為社會企業創業家相當重要的因素,也會成為引發合作廠商共鳴及協助的關鍵;而除了本身的特質及社會公益的動機外,個人能力的培養也十分重要,堅強的能力可讓理念不至淪為空談,例如提升產品及服務之品質之能力,會讓合作廠商更有信賴感,發展緊密的關係網絡,為企業創造競爭優勢;此外,社會企業創業家必須了解如何操作社會公益形象,這對於合作廠商及消費者的認同有極大的幫助,進而增進企業的經營績效,以維持永續發展。
Past non profit organizations always depend on the government’s allowance and the citizens’ donations to remain operating. While the global economies depress and when many governments and civil organizations face the shortage of capital, they are unable to continue supporting non profit organizations. In order to keep the community purpose and run continuously, the non profit organizations turn to enterprise development. Therefore, the social enterprise is to be born. The most crucial role in social enterprise foundation “entrepreneurs” become worthy of studying. This study is from the views of Personality, motivation and ability theory to explore the personality, entrepreneurial motivation and personal abilities of social entrepreneurs to understand the relationship between these three factors and developing guanxi network after and how the guanxi network influences the performance.
This study uses the interview in depth to analyze the social entrepreneurs’ personalities, the entrepreneurial motivations to start an enterprise and their personal abilities through the questions of the interview and the words or behaviors during the interview. The researcher interviewed three social entrepreneurs, these three social entrepreneurs are “Taipei County Govemment Ji-Shing Shelter Workshop”, “Sunshine Social Welfare Foundation”, & “Aurora Social Enterprise co, led”. “Taipei County Government Ji-Shing Shelter Workshop” hires handicapped children as employees and teaches them professional skills. “Sunshine Social Welfare Foundation” provides job opportunities for people who have burns to let them be able to restart their life. “Aurora Social Enterprise” helps aborigines to sell their own farm produce and then help them to improve their life. Both the types of minorities and the way they help minorities are different, that is the reason the researcher chooses these three social entrepreneurs.
The result indicated that the social entrepreneurs usually have the humanity and the persistence to help minorities. Whereas the operation of the social enterprise faces many tough challenges, the social entrepreneurs usually possess risk and responsible taking and optimistic personalities. Those personalities also influence the entrepreneurial motivation, personal abilities and guanxi network. The entrepreneurial motivation usually is to achieve the community purpose. This entrepreneurial motivation and personal abilities influence each other and the entrepreneurial motivation helps the social entrepreneurs to build their guanxi network. The personality and motivation of public welfare usually influence expressive ties; the tough personal abilities usually are able to keep instrumental ties.
This study suggests that to be entrepreneurs have to develop strong humanity and social missions, also to insist their beliefs. These soft and tough personalities are very important factors to become a social entrepreneur and a key to trigger sponsors to sympathize and assist them. In addition to personality and social welfare motivation, the development of personal abilities is very critical too. The strong ability can make the concepts to come true, such as the abilities of promoting products and service quality. The strong ability will make the sponsors to feel more reliable and thus develop tight guanxi network with sponsors; create competitive advantage for the enterprise. Besides, the social entrepreneurs need to know how to manage the social welfare image which could help the sponsors and the consumers to identify with them. As a result, the image can improve the performance and thus maintain the enterprise sustainability.
