在知識經濟時代,企業的競爭優勢是建立在無形的資源與能力上。透過知識分享,企業可創造並累積更多的智慧資本。根據以往之研究,組織信任與知識分享分別會影響智慧資本。因此,本研究欲探討組織信任是否會透過知識分享對智慧資本產生影響。組織信任可分為主管信任與系統信任,知識分享可分為知識蒐集與知識贈予。組織信任之次構面分別對知識分享之次構面之關係,共有4條路徑,對智慧資本之次構面分別造成影響。本研究以32家台灣高科技產業為研究對象,進行問卷調查,回收248份有效樣本,透過結構方程模式來驗證研究假設。實證結果發現,組織信任會透過知識分享的中介作用,對智慧資本有正向影響。因此,知識分享是組織信任與智慧資本間一個重要的中介變項。研究結果在管理實務上具有兩項重要意涵。當組織信任細分為主管信任與系統信任時,對智慧資本的影響由顯著轉為不顯著。此表示員工不會因對主管信任或對制度信任而願意分享自己的知識。但他們對制度之信任比對主管之信任所產生的知識分享意願更強烈。因此,他們會因為對組織信任而願意分享自己所擁有的知識。另一項管理意涵是對企業而言,為了累積智慧資本,知識分享扮演非常重要的角色。強化知識分享功能是企業之當務之急。

In knowledge economy era, the competitive advantage of corporations is gained from intangible resources and capabilities that they own. According to previous studies, organizational trust and knowledge sharing respectively have a positive influence on intellectual capital. The purpose of this research is to explore the relationship among organizational trust, knowledge sharing and intellectual capital. By conducting a survey, the employees who belong to 32 corporations of Taiwan high-tech Industries filled out the questionnaire. There are 248 valid samples collected. The analysis of these data is carried out by means of structural equation modeling (SEM) analysis, in order to indicate the relationship between the three variables, organizational trust, knowledge sharing and intellectual capital. Results of this study showed that knowledge sharing as the intervening variable makes organizational trust a major influence on intellectual capital. To conclude, this study shows the importance in explaining the difference between organizational trust and its sub-dimension, as well as in providing the corporations with a better understanding that if there is no knowledge sharing, organizational trust will become nothing for accumulating their intellectual capital. Strengthening the function of knowledge sharing is the most important work for corporations.
