由於高科技產業著重研發人員創新的可能,因此,本研究的目的旨在探討:「創造力人格特質」對「幸福感」與「個人創新績效」之影響、「幸福感」在「創造力人格特質」與「個人創新績效」之中介效果、「工作特性」在「創造力人格特質」對「個人創新績效」影響的干擾效果。
文獻探討中發現,創造力人格特質、幸福感以及組織所給予的工作特性都有可能影響研發人員創新績效的產生。因此,本研究根據上述的目的與文獻探討,以問卷方式進行資料蒐集,並運用階層迴歸分析驗證各變項之間的關係。
研究結果發現:研發人員的創造力人格特質對個人創新績效有顯著正向影響,創造力人格特質對幸福感亦有顯著正向影響,同時,幸福感在研發人員的創新人格特質與個人創新績效之間具有中介效果。此外,組織所給予的工作特性與創新人格特質的交互作用對研發人員個人創新績效的影響並不顯著。
最後,根據本研究結論具體提出管理意涵及未來研究之建議,盼能有助於高科技產業瞭解增進研發人員創新績效的過程,並且思考提出如何有效促進研發人員創新行為,期能更提昇創造力的表現。
Because of the emphasis on possibility of innovation from R&D members in high-tech industry, this study explored including effect on well-being and personal innovation performance by creative personality. Besides, well-being played mediate role between creative personality and personal innovation performance. Moreover, effect on personal innovation performance by interaction between job characteristics and creative personality also be discussed.
According to the literatures, we knew that creative personality, personal innovation performance, well-being and job characteristics might had correlations. In order to improve those correlations, the research used questionnaires to collect data and hierarchical linear methods to verify those correlations.
The research result pointed out that creative personality had positive effects on personal innovation performance and creative personality had positive effects upon well-being. Meanwhile, well-being played mediate role between creative personality and personal innovation performance. However, effect on personal innovation performance by interaction between job characteristics and creative personality was not significant.
In the end, the result of research brought up some management implications and suggestions for present business and future researches.
