家庭親善政策被視為福利政策的重要一環,家庭親善政策能降低工作家庭衝突並進而提升員工組織承諾、工作滿足與降低離職傾向,但在過去研究中家庭親善政策結果變項多不顯著,因此本研究希望藉由家庭親善政策中的「可利用性」與「可接近性」的釐清,以瞭解其對於績效面之影響,並歸納本研究目的如下:(1)探討家庭親善政策是否對任務績效、工作家庭衝突產生影響(2)探討工作家庭衝突是否對任務績效產生影響(3)探討合作式的衝突管理是否為工作家庭衝突對任務績效之干擾變項(4)探討競爭式的衝突管理是否為工作家庭衝突對任務績效之干擾變項(5)探討工作家庭衝突是否為家庭親善政策與任務績效之中介。
本研究以台灣營收前十大保險公司團隊主管及所屬團隊成員進行施測,共計發放300個團隊,每個團隊發放4份問卷(主管1份、部屬3份),問卷採配對方式進行,扣除無效樣本,實際配對之主管及員工人數共計為135個團隊。本研究以因素分析檢視各量表品質,並以迴歸分析驗證各研究假設。研究結果發現:(1)家庭親善政策可利用性對可接近性與任務績效之關係具有減弱的干擾效果(2)家庭親善政策對任務績效可能有負向關係(3)家庭親善政策對工作家庭衝突有負向關係(4)工作家庭衝突對任務績效可能有正向關係(5)團隊在衝突發生時採取合作式衝突管理時,將會增進工作家庭衝突對任務績效之正向關連(6)工作家庭衝突對「家庭親善政策與任務績效」存在部分中介效果。最後,本研究提出具體管理意涵如下:(1)企業應落實執行家庭親善政策以實現對員工承諾;(2)企業應塑造能履行家庭親善政策的環境;(3)塑造合作的團隊文化;(4)政府應提供誘因鼓勵企業落實家庭親善政策。
Abstract
In this thesis, we will study the characteristics and mechanics of the circular polarization for the helical antenna. Helical antenna can be a broadband circular polarized antenna under some specific design parameters. The characteristics of circular polarization are significantly affected by pitch size and turn number. For a right-handed circular polarized (RHCP) helix antenna with less turn number and smaller pitch size, the axial ratio of circular polarization is poor and larger than 3dB. For this kind of helix antenna, we propose a method to improve the axial ratio. Due to the traveling-wave characteristics, we add an isolated metal patch to the helix at the first turn height to suppress the LHCP with very small effects on the RHCP. Then we can improve the axial ratio of the circular polarization. When we use this method to improve circular polarization, the impedance bandwidth may be shifted because of the antenna input impedance is changed by the additional patch. Some solutions are also presented to shift back the impedance bandwidth.
