近年來護理人力缺乏日益嚴重,為讓新進人員能適應組織及提升專業照護能力,因此透過臨床護理輔導員制度來輔助新進人員,藉以能提升整體醫護照護品質,增加新進人員留任率,其可見臨床護理輔導員在醫療組織所扮演角色的重要性,臨床護理輔導員除了原本臨床照護工作之外,需要另外肩負起擔任指導新進人員的工作,因此在雙重工作重擔之下,如何發展適合之臨床護理輔導員制度與實施有效激勵,才能使臨床護理輔導員提升之工作態度及專業承諾成效性,是各醫院所不容忽視的課題。
本研究主要探討激勵措施對臨床護理輔導員工作態度與專業承諾之影響,並且透過問卷調查方式進行實證研究,以桃園地區四家區域教學醫院之臨床護理輔導員為主要研究對象。經由統計分析後,本研究主要發現如下:
(1)激勵措施對工作態度多數的構面呈現中度正相關且具有顯著性。
(2)激勵措施對專業承諾多數的構面呈現中度正相關且具有顯著性。
(3)臨床護理輔導員個人屬性對於某些工作態度或專業承諾構面具有顯著性影響。
(4)不同屬性醫院的臨床護理輔導員對激勵措施重視度產生差異性。
In recent years, the increasingly serious lack of nursing staff. In order to allow new staffs to adapt new organizations and enhance capability of professional health care through the system of nursing staff mentor to help new nursing staff. It is not only can increase the total quality of health care, but also raise the retained rate of new nursing staff. It is obviously how importance of nursing staff mentors in medical organizations. On the other hand, in addition to the original clinical practice, the nursing staff mentor still need to guidance as to take up another new staff. Under double working load pressure, how to develop appropriate nursing staff mentor system and perform motivation measures effectively. It is the key factor of the hospitals that can not be ignored by the subject and improve the job attitude and professional commitment of nursing staff mentor
The main purpose of this research is to identify and verify the effect of motivation measures for staff mentor’s job attitude and professional commitments. The main participants of staff mentor are four Area Medical-Teaching Hospitals in Taoyuan area. Base on questionnaire research and statistics analysis, the findings of this research are following:
(1)It has significant medium positive relationships existed between the motivation measures and job attitude of nursing staff mentors.
(2)It has significant medium positive relationships existed between the motivation measures and professional commitment of nursing staff mentors.
(3)The personal property of nursing staff mentors has significant positive relationships existed between the some particular job attitude and professional commitment.
(4)The importances of motivation measures are difference depend on the different property hospitals’ nursing staff mentor.
