全球經濟的發展隨著跨國企業、全球化營運及策略聯盟等的經營趨勢發展,因而傳統的企業已經無法應付全球化的快速變遷。特別是跨區域及時間的即時作業環境,因此虛擬團隊(Virtual Teams, VT)的需求將是企業邁向全球化必經之路。本研究以自我揭露及社會交換的觀點提出一個模型,以了解虛擬團隊成員之間互相自我揭露及社會交換的關係,以提升虛擬團隊成員之間的信任,增強團隊凝聚力並提高團隊績效及滿意度。

本研究實驗設計透過Wiki平台建立虛擬團隊的環境並結合三所學校的學生參與實驗分別為:A大學(碩士班)、B大學(大學部)、C護理專科(五專部),皆有修管理資訊相關課程的學生共有312位,每組成員由隨機分配的方式組成虛擬團隊,共分為65個小組,每小組成員為4 ~ 5人,在五週的合作期間團隊成員必需共同完成一個專案,專案結束時並發放問卷以收集資料,利用LISREL 8.77軟體驗證本研究所提出的模型,研究結果顯示虛擬團隊成員互相的自我揭露及社會交換對信任皆有正向的影響;而信任也會促進團隊形成一股凝聚力,凝聚力與團隊績效及滿意度也呈現正向的關係。
The global economy with the development of multinational corporations, operational and strategic alliances, due to the increasing trend of globalization, traditional enterprises find that it is difficult to cope with the changing business environments. In particular, with the requirement of inter-regional real-time operations, Virtual Teams (VTs) operation would be essential for global businesses. Because team members may be physically located in different regions, it might be difficult for the utilization of traditional communication. Therefore, the model proposed in this study explores the advantages of the self-disclosure and social exchange, allowing virtual team members to build relations between each other, in order to develop trust, enhance team cohesion and improve team performance and satisfaction.

The Experiment was conducted through a Wiki platform to create virtual environments. This study built a framework by incorporating six constructs: self-disclosure, social exchange, trust, cohesion, performance and satisfaction, and validated it by analyzing data from a five-week experiment. The results showed that self - disclosure and social exchange had a significant impact on trust. Trust was significantly related to cohesion and cohesion was significantly related to performance and satisfaction. This study suggested instructors to incorporate the amount of students’ posts into parts of evaluation to facilitate self-disclosure, and to stop “social loafing” behaviors to encourage social exchange activities.
