企業為了提升人力資源的使用效率並降低營運成本,常聘僱非正式員工,讓組織的人力運用更加彈性化,觀光服務相關產業僱用計時人員即為一例。本研究以旅館業的員工為樣本,旨在探討員工的工作身份為全職或計時人員之別,是否影響員工對組織應履行的心理契約之認知,和其工作滿意程度之差異,進而探討員工認知的心理契約履行程度對工作滿意度之影響。研究樣本以任職臺北市國際觀光旅館的員工為對象,採便利取樣,得有效樣本數250人,有效問卷回收率為89.28%。
研究結果顯示,心理契約的履行程度經因素分析,可分為「組織支持」、「成長發展」和「組織福利」三大構面,以組織支持之履行程度較高。員工之內在工作滿意略高於外在工作滿意程度。雖員工心理契約的履行程度及工作滿意並未因工作身份之不同而具顯著差異,但計時員工的心理契約較著重於非經濟面的組織支持與成長發展兩因素;計時員工的工作滿意程度亦略高於全職人員。此外,組織支持會正向影響員工工作滿意;組織福利則會負向地影響員工滿意度,但影響力極弱。據此提出之討論與建議,期能供後續研究與觀光旅館業者之參考。
To increase the efficiency of manpower and reduce the operating costs, non-permanent workers are often hired by organizations for the flexibility on allocating human resources. This is a case in the tourism industry. This research aimed to compare part-time and full-time workers in the hotel industry. The difference between their perception of the enterprises’ fulfillment of psychological contract and their job satisfaction were investigated. The influence of the hotels’ fulfillment of psychological contract on their employees’ job satisfaction was also examined. Convenience sampling was used to locate the employees who worked in the international hotels in Taipei. The valid sample size was 250, and the responding rate was 89.28%.
The results revealed that three factors of the enterprises’ fulfillment of the psychological contract were extracted by factor analysis. They were ‘Organizational Support’, ‘Nurture and Development’ and ‘Organizational Welfare’. The ‘Organizational Support’ was the most fulfilled factor. The hotel employees’ inner job satisfaction was slightly higher than their outer satisfaction. he employees’ working status (part-time or full-time) did not significantly influence their perception of the fulfillment of the psychological contract and job satisfaction. However, the non-economic factors, such as ‘Organizational Support’ and ‘Nurture and Development’, were concerned more by the part-time workers. The job satisfaction of the part-time hotel employees was somewhat better than the full-time workers. Moreover, the ‘Organizational Support’ factor influenced the hotel employees’ job satisfaction positively, while the ‘Organizational Welfare’ factor influenced the workers’ satisfaction in a slightly negative way. The results could be further referred to by the other researchers and the hoteliers.
