本研究主旨在探討轉換型領導、工作滿足、領導效能與調節焦點四者之關係。研究目的有四:一、「轉換型領導」是否會透過「調節焦點」的中介影響,進而對「工作滿足」及「領導效能」有顯著的關聯性;二、針對調節焦點理論現存研究缺口,進行非實驗性設計之量化研究,補充該理論實證研究文獻之不足處;三、根據實證結果提出具體建言,做為生技產業及後續學者研究具體可行的建議;四、探討各研究變項在生技產業員工不同個人屬性是否有顯著差異。
本研究抽樣於100 年4 月1日起以台灣生技產業之員工為研究對象,利用問卷調查收集資料,總計發出200 份問卷,回收140 份問卷,扣除無效問卷14 份,共計有效問卷126 份,問卷回收率為70%。研究結果顯示轉換型領導對工作滿足、領導效能有顯著正向的影響,而且會受到調節焦點中介效果的影響。
本研究的整體分析架構,經實證檢驗結果具高度的解釋力,不僅對後續研究及具參考價值,且研究發現對於管理實務亦具有重要意涵。

The purpose of the study is to empirically investigate the relationship between transformational leadership, job Satisfaction, leadership effectiveness and regulatory focus. This study attempted to explore the following four concerns: 1. "Transformational leadership" is through the "Regulatory Focus" the mediator affected, then the "job satisfaction" and "Leadership Effectiveness" has a significant correlation. 2.Against Regulatory Focus for existing research gap theory, the non-experimental design of quantitative research, to complement the theoretical deficiencies of the empirical research literature. 3. Make specific suggestions based on empirical results, as the biotech industry and academic research feasible follow-up recommendations. 4. Find out whether the Transformational Leadership, Job Satisfaction, Leadership Effectiveness and Regulatory Focus reach statistic significant difference by the variables of demographics.
This study selected staffs of biotech industry. 200 questionnaires were sent, in which 126 effective questionnaires were returned 70% response rate. The results showed that transformational leadership on job satisfaction, leadership effectiveness has a significant positive impact, and will Regulatory Focus by the Mediator effect.
The entire research framework was proved to be a very suitable analytic scheme for the study of the subject. The result not only provides valuable leads to further studies, it also reveals important implications for managerial practices.
