摘要

本研究以北台灣5家觀光旅館之254位服務人員為對象,探討觀光旅館服務人員的高績效工作系統、知覺組織支持與組織承諾間之關係。研究結果發現,觀光旅館服務人員的高績效工作系統與知覺組織支持具有正向影響關係,知覺組織支持對組織承諾具有正向影響關係,知覺組織支持在高績效工作系統與組織承諾關係之間具有中介效果。顯示觀光旅館業者可透過高績效工作系統的實施,經由知覺組織支持,進而增進員工的組織承諾。最後,本研究根據研究結果提出一些結論與建議,供觀光旅館業者作為經營管理的參考。

ABSTRACT

The purpose of this study was to investigate the relationships among high performance work system (HPWS), perceived organizational support (POS), and organicational commitment. Data was collected from 254 employees of five tourist hotels in north ofTaiwan. The results showed that the high performance work systems positively relate to perceived organizational support, perceived organizational support has a positive effect on organizational commitment, perceived organizational support is a mediator between high-performance work system and organizational commitment. Finally, some implications based on this study conclusion.
