知識隱藏意圖(Knowledge Withholding intentions)是指個人在提供重要或有價值的知識時選擇隱藏知識,不願分享的一種現象。過去知識管理研究中,通常偏向探討正面激勵因素會如何影響知識分享意圖,只有少數研究由負面觀點探討知識分享,亦即知識隱藏意圖。
因此,本研究從人格五因素模式延伸至社會認同理論與社會交換理論,提出一個整合性的理論模式。本研究針對在學學生進行問卷調查,總共蒐集 284份有效樣本,以PLS 進行研究模型之結構方程模式(SEM)分析,以獲得本研究之結果。資料分析結果發現,社會認同對知識隱藏意圖有負向顯著影響;隨和、外向性與經驗開放性對於社會認同有正向顯著影響;期望關係減弱社會認同對知識隱藏意圖的負向影響,而期望報酬則對知識隱藏意圖有正向顯著影響,其同時增強了社會認同對知識隱藏意圖的負向影響。獲得研究結果之後,本研究進一步提出研究結果在學術上以及實務上之建議,本研究成果能幫助知識管理領域的研究者藉由深入研究知識隱藏行為意圖,更進一步深入了解知識分享行為。
Knowledge withholding intentions (KWI), defined as the likelihood an individual will give less than full effort on knowledge contribution. When effort in knowledge contribution is withheld, the performance of individual or the organization will be discounted. However, little research has been conducted to investigate the factors that influence knowledge withholding intentions.
The purpose of this paper is to develop an understanding of the factors affecting the individual’s knowledge withholding intentions. The theoretical model includes various constructs based on Social identity Theory, Social Exchange Theory and Five Factor Model. Research results from a survey of 284 students in the class show that social identity is the major determinants of individual’s knowledge withholding intentions. Openness to experience, Extraversion and Agreeableness personalities are found to have positive influences on social identity.
Although expected associations is found not significantly related to the knowledge withholding intentions, but it can mitigate the negative relationship between social identity and knowledge withholding intentions. On the contrary, expected extrinsic rewards is found to have positive influences on knowledge withholding intentions and it can strengthen the negative relationship between social identity and knowledge withholding intentions. These findings provide several important theoretical and practical implications in knowledge withholding intentions.
