人力資源是組織中無形的資源,也是最重要的資產。在醫院的人力中,護理人員佔了40%∼60%,是醫療團隊中為數最多的專業人員,更是與病人最直接相處、接觸時間最長的醫療專業人員。因此護理工作品質的良窳,直接的影響了醫院的形象,甚至間接的影響到醫院的經營成效與業務推展。而其中護理人員對組織文化之認知及其工作滿足等皆是醫院經營管理者必須深思的課題。
本研究以中部某醫學中心醫院之護理人員為對象,研究架構共有三個變項,並提出四個假設,分別探討人格特質、組織文化對其工作滿足及之相關性,實際問卷發放300份,回收210份,扣除無效問卷41份,有效問卷數為169份,有效回收比率為56.33%,並利用統計方法分析及結構方程式加以探討,獲得本研究之相關發現如下。
一、 人格特質、組織文化之認知與工作滿足,三者在彼此之間皆有存在著正向關係。
二、 組織文化對於人格特質與工作滿足間,確實有中介效果。

Human resources are the most important and intangible resources in the organization. Among those who work in the hospital as medical professional, nurses make up 40% to 60% of the hospital staff, they are the ones not only spending the longest hours on patients, but also having quasi-intimate direct contact with the patients. The service qualities of the nurses have direct and great influence on the hospital image, and influencing the business running and promotion eventually. So, the nurse’s compliance in and approval of the organizational culture, their fulfillment in this career are the issues the owners should have concerned thoughtfully.
The writer of this thesis has chosen the nurse staff of the public hospitals in central Taiwan as the main targets of the research. The writer has made the research into three categories and presented with four premises to discuss the relativity between personality traits, organizational culture, and job contentment. 300 questionnaires were distributed and 210 effective ones returned, resulting in an approximate response rate of 56.33%. By Factor Analysis, Descriptive Statistics Analysis, Reliability Analysis, Pearson Product-Moment and Path Analysis of Amos model, the research is that.
1. The personality traits, organizational culture and job satisfaction. of staffs had significant positive relation.
2. When it comes to personality traits and job satisfaction, organizational culture do have mediator effects towards it.
