本研究試圖探討社會支持和員工建言行為之間的關係,並檢視心理安全是否對於上述關係具有中介效果,以及心理契約違反是否在心理安全和員工建言行為之間產生調節效果。因此,本研究採用便利抽樣法,以國防部軍備局中山科學研究院為發放樣本目標群體,共發出385份問卷,回收有效問卷306份,有效樣本回收率79.5%,經由差異、相關及階層迴歸等統計分析後,實證調查結果獲致如下重要發現:
1、社會支持與員工建言行為呈正向關係。
2、心理安全在社會支持與員工建言行為之間有中介效果。
3、心理契約違反在心理安全與員工建言行為之間沒有調節效果。

This paper examines the relationship between the social support and voice behavior, the mediating effects of the psychological safety and the moderated effects of the psychological contract violation. This research surveyed Chung-shan institute of science and technology. Totally 385 copies of the questionnaire were released; 306 valid copies were returned with a valid sample return rate of 79.5%. Through statistical analyses such as Pearson’s product moment correlation and hierarchical multiple regression analyses, our results show that social support would lead to a more effective voice behavior, social support affected voice behavior through the mechanisms of psychological safety.
