本研究旨在探討關係衝突對知覺競爭氣候與疏離感之間關係的中介效果;其次,探討溝通品質對知覺競爭氣候與關係衝突之間關係的調節效果;最後,內外控人格特質對上述中介關係的調節中介效果也是本研究的關注焦點。研究樣本為金融業179位員工。研究結果顯著:(1)知覺競爭氣候對疏離感的關係(2)知覺競爭氣候對關係衝突的關係(3) 關係衝突對知覺競爭氣候與疏離感之間關係具完全中介效果:(4)溝通品質亦對知覺競爭氣候與疏離感具調節效果。最後,列出本研究限制及討論未來研究方向與管理意涵。
This study examined interpersonal conflict as a mediator of the relationships between perceived competitive climate and alienation. In addition, it was expected that communication quality moderates the relationship between perceived competitive climate and interpersonal conflict and weakens or strengthens the indirect effect of perceived competitive climate on alienation. This study collected data from 179 employees in financial industry. Results indicated that (1) interpersonal conflict mediated completely the relation between perceived competitive climate and alienation. (2) communication quality moderated the relationship between perceived competitive climate and interpersonal conflict. (3) communication quality weakens the indirect effect of perceived competitive climate on alienation (through interpersonal conflict). Limitations, directions for future research, and practical implication were discussed.
