本研究主要目的在探討企業之外派人員心理契約滿足、組織支援系統對海外適應之影響,以及三者間之相關性。本研究之研究對象為各企業之在職外派人員,樣本來源皆來自於海外地區,以紙本問卷與電子郵件方式發放問卷,共回收有效問卷137份。根據研究結果顯示,外派人員在外派過程中,心理契約滿足對海外適應具有顯著影響,組織支援系統對心理契約滿足具有顯著影響,組織支援系統對海外適應具有顯著影響,且心理契約滿足在組織支援系統與海外適應間具有中介效果。本研究亦根據統計分析結果進行學術和實務意涵的討論及建議。
The main purpose of this study is to explore the relationships among the perceived organizational support systems, expatriates’ psychological contract fulfillment, and overseas adjustment.
All the participants of this research are currently expatriates, and questionnaires were sent to them either by hardcopy mails or e-mails. In the following statistical analysis a total of 137 valid questionnaires were used. The results indicated that both expatriates perceived organizational support system and their psychological contract fulfillment positively influence their overseas adjustment, and psychological contract fulfillment mediates the relationship between perceived organizational support system and overseas adjustment. Academic and practical implications were discussed in this study.
