超時工作在台灣已經是相當普遍的現象,在「責任制」的框架下,台灣的工作者日復一日的進行無酬超時工作,而新世代的工作者常被認知是不堪壓力的,在高工作要求下可能就會產生更多的碰撞。由於台灣對於超時工作的研究中,極缺乏探討工作者在組織內進行超時工作的脈絡的研究,為了能夠進一步貼近工作者在此情境下的經驗、感受與反應,本研究以新世代工作者為訪談對象,採取深度訪談以及非正式訪談的做法,來探討他們的超時工作行為。
本研究針對六名新世代的工作者以及一名舊世代的工作者進行訪談,這七名工作者都經歷了常態性超時工作,訪談軸心圍繞在其對於自己所進行的超時工作的經驗、認知與反應上,並探究其生長、社會背景、職場等脈絡是否對於工作者如何去看待、面對常態性的超時工作產生了影響。
本研究發現,新世代的工作者對於常態性的超時工作並已經習以為常並視為是正常工作中必然存在的一部份,但他們對於純粹人際性,即印象整飾下的超時工作抱持負面態度,而相當看重超時工作中的學習以及工作樂趣、成就感,這些的重要性甚至可以超越薪資,而這可能是由於某些共同的世代特質所致,他們較為自我中心、短期導向,對於金錢不再如此看重、重視投資回報(不管是物質或非物質的)、有著高自尊卻對於未來以及就業環境感到失望等等。
綜合而言,本研究對於新世代工作者對於超時工作行為的經驗、認知與反應提出了一個脈絡性的解釋,對於學術上期待未來研究能夠對於超時工作發展出一個具框架性、脈絡性的理論,對於實務上則期許組織能夠重新檢視內部超時工作的狀況,並創造出讓人能夠樂於工作的環境。

Doing overtime work is now common to employees in Taiwan, and they work overtime unpaid day to day in the name of exempt. The new generations seem to be overwhelmed by pressure easily, but today, the condition of occupation is harder than ever before. Since lacking of researches of overtime work in Taiwan, this study tries to investigate the work experiences, attitudes and reactions of employees toward overtime work with in-depth interview and informal interview.
There’re 7 interviewees including one from old generation, and all of them do daily overtime work. The interviews focus on their overtime work experiences, attitudes and reactions based on the contexts.
The results indicate that, the new generations are used to daily overtime work and take it as a necessary part of their career. But their attitudes toward overtime work which only because of impression management are negative. Instead, the importance of learning and having fun during overtime work is greater than the compensation or salaries. The new generations might have the same characteristics in some aspects, for example, they value their needs higher than anything else, and they are likely to be short-term oriented.
In conclusion, this study has a contextual explanation to the attitudes and reactions toward overtime work of new generations. Suggestions were proposed for future researches to develop theories in a contextual way; meanwhile, practical implications were also proposed to review the facts of current overtime work and create a better and more attractive workplace.
