本研究旨在探討不同職別之國中教師角色壓力(含角色衝突及角色模糊)對情緒耗竭、工作滿意度及幸福感的影響,以及國中教師的主動性人格及韌性能否調節角色衝突及角色模糊對工作滿意度及情緒耗竭的衝擊。本研究係以桃園縣市、新竹縣市、苗栗縣市的教師(普通教師、特教教師、兼任行政教師與特教組長)為研究對象,採立意取向發放問卷,受訪者採自我評量的方式回答題項,三個縣市共有556份有效樣本。
研究結果顯示:
一、國中特教組長與其他職別教師之角色衝突、情緒耗竭及工作滿意度皆有顯著差異。
二、國中教師之角色衝突、角色模糊與工作滿意度為負向關係;國中教師之角色模糊與幸福感為負向關係;國中教師之角色衝突、角色模糊與情緒耗竭為正向關係。
三、國中教師之工作滿意度與幸福感有顯著的正相關;國中教師之情緒耗竭與幸福感有顯著的負相關。
四、工作滿意及情緒耗竭對角色模糊與幸福感的關係具有中介效果。
五、主動性人格及韌性雖無法調節角色模糊及角色衝動對工作滿意度及幸福感的影響,但對影響工作滿意度及幸福感有主效果。

The purpose of this study was to explore the influence of role stress(role ambiguity and role conflict) of junior high school teachers who different job title on job satisfaction, emotional exhaustion and well-being. In addition, we also examined the moderating effects of resilience and proactive personality on the relationship among role stress, job satisfaction, emotional exhaustion and well-being.

The purposive sampling method was used to conduct surveys with structured questionnaires among junior high school teachers (regular education teachers, special education teachers, school administrative teachers and special education chiefs’) in Taoyuan, Hsinchu and Miaoli Counties. A total of 556 participants returned valid responses for further analysis. The major findings were summarized as follows:

1. There were significant differences in role conflict, emotional exhaustion and job satisfaction between special education chiefs’and the others teachers.
2. The role conflict and role ambiguity were negatively associated with job satisfaction. The role ambiguity was negatively associated with well-being. The role conflict and role ambiguity were positively associated with emotional exhaustion.
3. The job satisfaction was positively associated with well-being. The job satisfaction was negatively associated with emotional exhaustion.
4. The job satisfaction and emotional exhaustion possesse an intermediary
effect happening when role ambiguity and well-being.
5. Resilience and proactive personality could not moderate the relationship among role stress, job satisfaction, emotional exhaustion and well-being. However, resilience and proactive personality had main effects on job satisfaction and well-being.
