企業採用師徒制作為傳承經驗的方式已行之有年,過去關於師徒間互動的研究,大多著重於正面發展的探討,而較少討論師徒間負面互動所造成的後果與形成負面互動的前因。實際上在施行師徒制的過程中,很常出現負面的互動狀況,例:不當督導。因此本研究試圖探究師父的負面師徒經驗、不當督導與個人學習間的關係,並從而提出實務管理之建議。
本研究以一家高科技公司之員工為研究對象,使用便利抽樣方式進行並採取師父與徒弟一對一配對發放,總共發出問卷200組,有效問卷為179組,經過研究分析後,有以下主要發現:
一、 師父擁有負面師徒經驗與師父對徒弟的不當督導間有正向關係。
二、 師父的不當督導與徒弟的個人學習有負向關係
三、 師父擁的負面師徒經驗與徒弟的個人學習有負項關係
四、 師父不當督導對師父的負面師徒經驗與徒弟的個人學習間之關係具有部分中介效果
Mentoring relationship has been a culture for decades in the training system of most enterprise. Most studies emphasized on the positive development of mentoring relationship, while only few studies have dealt with the reason and the consequence of the negative interaction in it. However, the negative interaction in mentoring relationship such as abusive supervision likely takes place every day in practice. Therefore, this study was proposed in purpose of exploring the relationship among negative mentoring experience, abusive supervision, and personal learning.
Data collected for this study was based on employees of a high-tech company. The survey utilized convenience sampling method. A pair of questionnaires distributed each mentor-protégé dyad. A total of 200 pairs were recruited in the beginning of this research. Among the returned surveys, 179 samples were valid for subsequent analysis. The results are shown as follows:
1. A positive correlation was found between the negative mentoring experience of the mentor and his abusive supervision behavior.
2. Abusive supervision of the mentor could lead to negative impacts on the personal learning of the protégé.
3. The negative mentoring experience of a mentor was found to potentially impede the personal learning of the protégé.
4. The abusive supervision partially mediate the relationship between Negative Mentoring Relationship Experience and Personal Learning.
