在知識經濟的時代,科技的變動迅速,對公司而言,知識資產相對於實體資產顯得越來越重要。在現今高度競爭的環境當中,公司的核心能耐仰賴其獲取、吸收和整合知識並提升績效的能力。然而,專業知識與能力是個人所擁有的(Tiwana & McLean, 2005),員工運用知識的能力會影響工作的績效,進而與公司績效相關。因此,本研究將聚焦在個體的層次,探討社會資本、知識整合能力與工作績效之間的關係。
本研究根據社會認知理論(Social Cognitive Theory)的三項構面-環境、個人、行為作為探討知識整合能力的架構,在環境面項當中,包括社會資本之三個內涵構面-結構面(社會互動)、關係面(信任)、認知面(共同認知),個人面項則包含知識整合能力兩大構面-系統化能力、社會化能力,行為面項則以工作績效來衡量。
本研究將以台灣製造業員工作實證研究,並透過因素分析、迴歸分析與結構方程模式來驗證研究架構,經實證分析結果得出以下結論:
一、社會互動對系統化能力、社會化能力皆有顯著正向影響。
二、信任對系統化能力、社會化能力皆有顯著正向影響。
三、共同認知對系統化能力、社會化能力皆有顯著正向影響。
四、系統化能力、社會化能力對工作績效皆有顯著正向影響。
五、知識整合能力為社會互動和工作績效之間的中介因子;知識整合能力為信任和工作績效之間的中介因子;知識整合能力為共同認知和工作績效之間的中介因子。

In knowledge economic era, there are rapid changes in technology. Knowledge resources have become more important to companies than physical assets. A firm’s core capability resides in its ability to acquire, assimilate and integrate knowledge to improve performance in today’s highly competitive environment. However, expertise and knowledge are owned at the individual level (Tiwana & McLean, 2005), and employee’s ability to utilize knowledge will influence job performance, which, in turn, is related to firm performance. Thus, this research focuses on individual level, exploring the relationship among social capital, knowledge integration capability and job performance.
This research framework is based on the three aspects derived from Social Cognitive Theory-environment, persons and their behavior. In the environment aspect, it contains three dimensions of social capital theory:structural dimension-social interaction;relational dimension-trust;cognitive dimension-shared cognition. In the persons aspect, two dimensions of knowledge integration capability-systems capability and socialization capability are included, and job performance is the measurement factor in the behavior aspect.
This is an empirical-based research on workers in domestic manufacturing industry in Taiwan. We use factor analysis, regression analysis, and structural equation model to test the research framework. After analysis, the findings and
results of this research are as follows:

1.Social interaction has significant positive influence on systems capability and socialization capability.
2.Trust has significant positive influence on systems capability and socialization capability.
3.Shared cognition has significant positive influence on systems capability and socialization capability.
4.Systems capability and socialization capability have significant positive influence on job performance.
5.Knowledge integration capability is a mediator between social interaction and job performance;Knowledge integration capability is a mediator between trust and job performance;Knowledge integration capability is a mediator between shared cognition and job performance.
