職場偏差行為是現在工作職場中一種普遍且嚴重的現象,對於組織與組織成員可能帶來正面或負面的影響。過去的研究多針對破壞性偏差行為進行探討,有學者表示應同時探討建設性偏差行為,才能確保於理論、概念與管理建議上有更好的見解。另外,相關研究指出領導者─部屬交換關係對職場偏差行為有所影響,但有些研究結果不然;因此,本研究結合個人特質「完美主義」與狀態「領導者─部屬交換關係」來進行研究,希冀能夠給予破壞性偏差行為與建設性偏差行為提供更好的解釋。
據此,本研究旨在探討職場偏差行為、領導者─部屬交換關係與完美主義三者間的關係。本研究以交通部觀光局所列台中市地區之旅館業為研究母群,採取便利抽樣,總計發放530份問卷,回收436份,有效回收率為69.95%;採用敘述性統計、相關分析與階層迴歸等統計方法進行資料分析。根據實證分析結果,獲致之主要結論如下:一、領導者─部屬交換關係與建設性偏差行為呈正向關係;二、非完美主義較完美主義能強化高品質領導者─部屬交換關係下之建設性偏差行為;三、不適應性完美主義較適應性完美主義能強化高品質領導者─部屬交換關下之建設性偏差行為。最後,本研究依研究結果針對實務界提出具體的管理意涵,並提供後續研究者未來研究的參考方向。

Workplace deviance is a common and serious phenomenon in the workplace now. Past researchers always discussed destructive deviance, but some researchers have expressed the need to explore constructive deviance at the same time. The effect of leader-member exchange on workplace deviance was inconsistent in the past. Therefore, we combined with personal characteristic "perfectionism" and condition "leader-member exchange" to do research; hoping to give destructive deviance and constructive deviance provided a better explanation.
We sent 530 questionnaires to fifteen hotels in Taichung city in Taiwan, and 436 valid questionnaires were returned, the valid returned rate is 69.95%. We have obtained the following conclusions: 1. Leader-member exchange and constructive deviance have positive correlation. 2. Perfectionism moderates the effect of leader-member exchange on constructive deviance. Finally, according to the result of the study, implication of the results and suggestions for the enterprises and future researches are discussed in the end of this research.
