在面對現代商業經營環境快速變遷、知識經濟時代的來臨下,每一企業皆處於競爭激烈之狀態,而房屋仲介業為因應產業結構改變所帶來的挑戰,必須要不斷地推陳出新,取得更多的創新知識,增加組織財富的來源;但企業處於競爭狀態之下容易使倫理行為降低,居於買賣之間的斡旋者─房屋仲介業若缺乏倫理之觀念,糾紛案件勢必層出不窮,且房屋仲介業中最大的資產是人才,一旦用人不當,將成為企業最大的負擔,導致企業成本增加,因此,建立倫理之觀念,應從領導人做起,樹立學習典範,提昇員工的學習意願與專業成長,培養企業的核心能力,進而提昇企業整體之經營績效。
本研究以房屋仲介業之從業人員為研究對象,分析主管倫理領導的風格、員工間知識分享的意願、組織創新與組織績效各變項間的關係;以問卷調查的方式進行,共發放1000份問卷,回收之有效問卷共381份,有效問卷率為38%,在資料統計分析上採用結構方程模式進行驗證。研究結果發現房屋仲介業之主管具有倫理領導的風格能促進員工知識分享的意願且影響員工在工作上創新能力的表現,進而創造出組織創新、提昇組織整體之經營績效。最後,本研究之結論與建議,供學術界與業界作參考。
In the face of the rapidly changing modern business environment and the era of the knowledge-based economy, in order to respond to challenges brought about by changes in the industrial structure, the real estate brokerage industry must continue to strive for change, obtain more innovative knowledge, and enhance sources of organizational wealth. However, in the competitive state, enterprises’ ethical behaviors are reduced. Hence, the establishment of ethical concepts should start with the leaders. They must set up a learning model to enhance employees’ willingness to learn and achieve professional growth, cultivate the enterprise’s core capabilities, and improve the overall business performance of the enterprise.
With the employees in the real estate brokerage industry as the study subjects, the supervisors’ ethical leadership styles, the employees’ willingness to share knowledge among one another, organizational innovation, and the correlations among the variables of organizational performance were analyzed. The results show that in the real estate brokerage industry, supervisors with ethical leadership styles were able to enhance the employee willingness to share knowledge and had an impact on the employee innovative work performance, thus creating organizational innovation and enhanced overall organizational performance. Finally, research conclusions and recommendations may serve as a reference for academia and industry.
