組織中員工是最重要的資產,組織的政治行為及上司的領導風格,攸關員工的工作效率和心理幸福感,本研究為因應研究目的,將抽樣對象鎖定各公司部門,由下列四點步驟來推導出研究目的:1.藉由相關文獻探討整理國內外學者的研究,釐清組織政治、領導風格與員工心理幸福感的概念。2.透過量化研究,比較不同的組織政治、領導風格對員工心理幸福感的關係;探討在不同類型的組織政治中,那一種類型的組織政治,對領導風格會有正面或負面的影響,會使員工心理有幸福感或不幸福感。3.探討領導風格對組織政治行為及員工心理幸福感的影響;經由實證統計分析,以瞭解正負向領導風格影響組織政治及員工心理幸福感的差異性如何?4.透過組織政治、領導風格與員工心理幸福感關係的研究探討,以期能根據研究結論,作為未來產業界與學術界在相關研究與運作經營上之參考方向。
本研究將抽樣對象鎖定北部地區各公司部門,進行問卷調查。經實證統計分析發現:1.組織政治各構面對獨裁式及放任式領導風格有顯著的正相關;對民主式領導風格有顯著的負相關。2.獨裁式及放任式領導風格對組織政治有顯著正相關;民主式領導風格對組織政治有顯著負相關。3.研究假設分群後組織政治在不同的構面上對員工心理幸福感中「生活滿意度」及「正向情感」呈現負相關;對「負向情感」呈現正相關,此驗證結果只有部份支持本假設。4.領導風格中的各構面對員工心理幸福感的「生活滿意度」及「正負向情感」皆呈現明顯正相關。
針對本研究結果,在管理實務之建議為:1.建議主管應多採用民主的領導方式去領導員工,才能降低部屬不幸福感,員工也不會感到過重的壓力。2.組織內的政治行為會影響主管領導的風格,建議組織減少政治行為的運作,才會降低部屬心理的不幸福感。
Employees are the most important assets within the organization. The organizational politics and the leadership style of the management are closely related to the working efficiency and psychological well-being. For the study purpose, the researches focus on all functional departments. There are 4 topics : 1.based on the literature research to explorer domestic and foreign scholar’s research to define the concept of organizational politics, leadership style and psychological well-being; 2.through quantity studies to compare the relationship between different organizational politics and leadership styles; to explore among different kinds of organizational politics, which organizational politics will have positive or negative effects to the leadership style, and will cause employee psychological well-being or not; 3.to explore impact from leadership style to organizational politics behavior and employee psychological well-being; through empirical statistics analysis to understand the difference of positive / negative leadership style impact to the organizational politics and employee psychological well-being; 4.through the studies to the relationship among the organizational politics, leadership style and employee psychological well-being, hopefully can based on the research conclusion to establish reference directions for the related studies and operational management of industries and academic world.
The sampling target group of this study focused on the functional department of companies from Taiwan northern part, to conduct questionnaire survey. Through empirical statistics analysis, we have following findings : 1. there are significant positive correlations between all facets of organizational politics to the authoritarian and laissez-faire leadership style; there are significant negative correlations between all facets of organizational politics and democratic leadership; 2.there are significant positive correlations between authoritarian / lasses-faire leadership style and organizational politics; there are significant negative correlations between democratic leadership style and organizational politics; 3.research hypothesis assumes that there are negative correlations between different facets of categorized organizational politics and the “life satisfaction” / “positive emotion” from employee psychological well-being; there are positive correlations between different facets of categorized organizational politics and the “negative emotion”. The verification outcome only partially supports this hypothesis. 4.There are significant positive correlations between all facets in the leadership style and “life satisfaction” / “positive/negative emotion” from employee psychological well-being.
According to the research outcome, the following few points are suggested to the management practice: 1. Managers should adapt democratic leadership style to lower the unhappiness from the subordinates, and to alleviate the overburden stress. 2.The politics behavior within the organization will impact the management leadership style. It is suggested to reduce the manipulation of organizational politics behavior to lower the employee psychological unhappiness.
