本研究旨在探討社會心理安全氣候對地區性公立醫院員工工作敬業影響之評估,並以工作負荷為調節變項,藉以驗證社會心理安全氣候與工作負荷之交互作用對工作敬業之調節效果,並分析不同背景變項的員工在三者間之差異情形。
本研究採用問卷調查法,以臺灣南部之地區性公立醫院員工為研究對象,共發出506份,有效回收問卷451份,有效回收率為89.13%。使用之統計方法,包括描述性統計分析、獨立樣本 t 檢定、單因子變異數分析、相關分析、逐步多元迴歸分析與調節階層迴歸分析等,並於進行統計資料分析後提出研究結論與建議。
本研究重要發現如下:
一、地區性公立醫院員工不同個人背景變項對各研究變項之差異情形,以女性、40歲以下與約聘僱人員的社會心理安全氣候感受顯著較低;女性、40歲以下、未婚、大學(學院)學歷與不須負擔家庭主要經濟者的工作敬業態度顯著較低;40歲以上、已婚、護理人員及其他醫事人員的工作負荷感受顯著較高。
二、社會心理安全氣候與工作敬業具有顯著正相關;工作負荷與工作敬業具有顯著正相關。
三、社會心理安全氣候及工作負荷對工作敬業(活力、奉獻、專注)具有預測效果,其中以「管理支持與承諾」、「工作步調」及「情緒隱藏」最具有正向的預測效果。
四、高工作負荷在社會心理安全氣候對工作敬業(活力、奉獻、專注)之影響具有強化的調節效果。
The aim of this research was to evaluate the impacts of psychosocial safety climate on work engagement for staffs of Regional public hospitals by using workload as the moderating variable. The interaction of psychosocial safety climate and workload in order to verify whether the moderating effects on work engagement. Besides, various background attributes of hospital staffs were studied to analyze and compare the difference among the three variables.
This study applied questionnaire survey. This investigation was confined to administrators in southern Taiwan DOH hospital staff. From 506 questionnaires distributed, 451 were valid completed and returned, equaling a valid response rate of 89.13%. The conclusions and suggestions were conducted and analyzed by descriptive statistics analysis, t-test for independent samples, one-way ANOVA, correlation analysis, stepwise multiple regression analysis and moderated hierarchical regression analysis etc.
The main findings of this study were as follows:
1. Regional public hospital staff with different personal background variables for each study variable differences: female, employees under the age of 40 years, contract staff had significantly lower perceptions of psychosocial safety climate; female, employees under the age of 40 years, unmarital status, the degree of the university (college), person is not responsible for major economic had significantly lower work engagement attitude; employees under the age of 40 years, marital status, nurses and other medical personnel had significantly higher workload.
2. Psychosocial safety climate had a significantly positive correlation with work engagement. Workload had a significantly positive correlation with work engagement.
3. Psychosocial safety climate and workload could predict work engagement (vigor, dedication, absorption). The factors of most positive prediction effect were the management support and commitment, work pace and demands for hiding emotions.
4. High workload in the correlation between psychosocial safety climate and work engagement (vigor, dedication, absorption) had the impact of enhanced moderating effects.
