本文旨在探討台灣國際觀光旅館員工對於轉換型領導、交易型領導、LMX與組織承諾的認知情形,並比較全職員工與部份工時員工對上述認變數知之差異;和探討國際觀光旅館業轉換型領導與交易型領導對LMX的影響、LMX對組織承諾的影響、轉換型領導與交易型領導透過LMX對組織承諾的影響;最後驗證LMX在台灣國際觀光旅館領導與組織承諾之間所扮演的中介效果。本研究依據文獻建構轉換型領導、交易型領導、LMX與員工組織承諾等變數間的研究關係模型,並提出研究假設,再以台灣國際觀旅館員工為調查對象,利用獨立樣本T檢定以及迴歸來進行實證分析。
研究結果顯示,台灣國際觀光旅館員工無論全職員工或部份工時員工,對於轉換型領導、交易型領導、LMX與組織承諾之認知並無明顯之差異;台灣國際觀光旅館主管之轉換型領導與交易型領導均對LMX均有正向影響,惟轉換型領導對員工LMX之影響高於交易型領導對員工LMX之影響;此外LMX對於組織承諾具有正向影響。本研究結果也顯示LMX在轉換型領導與組織承諾之間,以及交易型領導與組織承諾之間具有部份中介的效果。本研究驗證了轉換型領導、交易型領導、LMX與組織承諾之間的理論架構,研究發現可提供台灣國際觀光旅館部門主管作為領導及管理之參考。

The proposes of this study were to assess the perceptions from staffs in Taiwan's international tourist hotels regarding transformational leadership, transactional leadership, leader - member exchange (LMX) and organizational commitment, and to compare and contrast the different perceptions between full-time employees and part time employees, and to investigate the effects of transformational leadership and transactional leadership on LMX, the effects of LMX on organizational commitment, and to verify the mediating effects of LMX between transformational and transactional leadership on organizational commitment.
Research model of transformational leadership, transactional leadership, LMX and organizational commitment was developed based on literature review, and the hypotheses and survey were proposed. Staff of international hotels in Taiwan was as research samples, and data was analyzed by independent samples T-test and Regression Analysis.
The research results showed that the staff of international tourist hotels in Taiwan, whether full-time employees or part time employees, there was no significant difference in perceptions of transformational leadership, transactional leadership, LMX and organizational commitment. Transformational leadership and transactional leadership had positive impacts on LMX, respectively. The impact of transformational leadership on LMX was higher than that of transactional leadership on LMX. Furthermore, LMX had positive influence on organizational commitment. The results suggested that LMX plays partial mediators between the transformational leadership and organizational commitment as well as between the transactional leadership and organizational commitment.
This study verified theoretical framework of the transformational leadership, transactional leadership, LMX and organizational commitment. Research results can be provided for the management in the International tourist hotels in Taiwan for leadership and managerial references.
