學校在面對學生數銳減問題時,必須大量聘用代理代課教師,而為使組織能永續經營,應清楚了解其行為與想法,並提供合適的管理和工作環境,以誘發其對工作的熱忱及維持優質教育品質。本研究針對在中部縣市任教之國中代理代課教師進行問卷調查,探討其個人與組織契合度、職場友誼和工作敬業之關係,共回收293份問卷,使用SPSS與AMOS分析軟體進行樣本敘述性分析、相關分析及層級迴歸分析。
本研究發現:(1)個人與組織契合度和職場友誼及工作敬業均呈顯著正向關係;(2)職場友誼和工作敬業呈顯著正向關係;(3)職場友誼在個人與組織契合度和工作敬業間具中介效果。根據本研究結果,將建議學校研擬適用於代理代課教師的相關管理策略,以增進其與組織的相契合程度,同時強化其職場友誼,將有助於他們對學校的忠誠及工作敬業,以作為學校維持高教育品質之參考。

The sharp decline of birthrate in Taiwan has led to the great downfall of student numbers in Taiwan. To deal with the issue, schools have to take all kinds of actions. One is to employ a large amount of substitute teachers. To run school administration smoothly and substainably, schools have to have a clear picture of those substitute teachers’ conducts and thoughts about teaching. The education authorities also need to provide appropriate personnel management and good teaching environment for the substitute teachers. Hence substitute teachers can burn their enthusiasm for teaching and the quality of education might be preserved. The purpose of this research is to investigate the relationships among person-organization fit, workplace friendship, and work engagement. The research includes 293 questionnaires from junior high school substitute teachers in central Taiwan. Furthermore, this research used SPSS and SMOS to help run descriptive analysis, relational analysis, and hierarchical regression analysis.
There are three findings from the empirical results. The first is that person-organization fit is positively related to workplace friendship and work engagement. The second is that workplace friendship is positively related to work engagement. Last, workplace friendship mediates the relationship between person-organization fit and work engagement. Consequently, the research recommends that education authorities should take related management strategies for substitute teachers. The aim is to ensure person-organization fit for substitute teachers, and to strengthen their workplace friendship and engagement in their jobs. Finally, this finding of this research can offer reference for schools to maintain the good quality of education.
