本研究旨在探討資深護理人員工作挫折現況及影響因素。採橫斷性研究，以結構式問卷為工具，立意取樣，研究對象取自台灣南部某醫學中心年資滿7年之資深護理人員。發出500份問卷，有效問卷482份，樣本回收率96.4 %。以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森相關分析及多元線性迴歸進行資料分析。結果顯示：(1)資深護理人員工作挫折得分屬中低程度，挫折感受普遍不高；(2)基本屬性之年齡與工作挫折呈正相關，護理能力、服務單位有顯著差異，性別、職稱、行政工作、年資、進修、婚姻、學歷無顯著差異；生活困擾之受睡眠影響程度達顯著差異；健康行為與工作挫折無差異；工作滿意度與工作挫折無相關；(3)年齡愈大、護理能力愈低、服務於「門診及各部科」之工作挫折得分顯著較高；(4)工作挫折之預測變項可解釋全部因子變異量54%，其中以年齡、服務單位對工作挫折較具預測力。藉此研究結果，供醫院管理者協助資深護理人員提昇自我價值之參考。

This study explored senior nurses’ current work frustration and related factors by a cross-sectional study. A structural questionnaire was used as the research tool, and survey was conducted based on purposive sampling. The subjects were senior nurses who have worked for at least 7 years in one medical center in southern Taiwan. A total of 500 questionnaires were distributed, and 482 valid samples were retrieved, with a valid return rate of 96.4 %. The data were analyzed by descriptive statistics, independent sample t test, One-way ANOVA, Pearson product-moment correlation and multiple regression analysis.
The findings are as follows: (1) Senior nurses’ total perceived work frustration is medium and low, work frustration is not high. (2) Senior nurses’ age has a positive correlation with work frustration. Nursing capacity and service unit have a significant difference. Gender, post, administration work, working years, on-the-job study, marital status and educational level do not have significant differences. In the aspect of life difficulties, emotion influenced by sleep, working efficiency, and daily life have significant differences. Health behavior and work frustration do not have differences. Work satisfaction and work frustration do not have significantly linear correlations. (3) When senior nurses are older, their nursing capacity is lower. The scores of work frustration in “outpatient service and the departments” are significantly higher. (4) Factors related to work frustration can explain 54% variance of total factors. Age, outpatient and the departments are more significant predictors of work frustration. The findings can be directions for hospital managers to help enhance the value of self-reference.
