對企業而言,人才的品德比專業能力更重要,其更攸關企業的永續競爭力,企業領導者身為員工的「楷模」理應以身作則,過去研究亦發現,一個品德良好的領導者會得到員工的尊重,員工會以他為中心而形成一個影響系統,其影響力遠遠超出領導者本身職務權力的影響範圍。再者,企業為求永續經營,需要不間斷的創新、發展新服務及強化企業活力。為使企業能在快速變遷的環境中求新求變,員工的組織公民行為對於組織而言是非常重要的,因為若員工對於組織的各種事物感興趣,包含參與各種非強制要求的會議、提出非正式意見及新點子以及提出讓組織成員共同思考的建議,則能讓組織不斷求新求變,進而保持競爭力。是故,為了達成此目標,領導者必須藉由與員工頻繁的互動、溝通及協調,並積極鼓勵員工從事各種有利於組織的行為與活動,以改善組織不佳的情況,並得以隨時因應環境的變化。因此,品德良好的領導者要如何發揮其影響力,使員工產生自動自發的組織公民行為,進而讓組織得以永續經營,乃是本研究最終欲探討之處。
本研究是本國中小企業之在職人士為研究對象,依據以往文獻來發展本研究的研究架構,並利用問卷調查的方式進行立意抽樣,回收有效問卷225份,透過統計分析之後對於本研究的假設得到以下結論:
(一)道德領導對組織公民行為有顯著正向影響。
(二)道德領導對自我效能有顯著正向影響。
(三)自我效能對組織公民行為有顯著正向影響。
(四)道德領導會透過自我效能的中介效果對組織公民行為有顯著正向影響。
最後,本研究提供後續研究者建議,以及中小企業相關實務建議,期望能補足以往未經實證研究之理論部分,並對實務有所貢獻。
