威權領導是華人家長式領導三元論中相當鮮明而重要的一環。過去許多研究探討過威權領導與部屬反應的關係,但有關其心理歷程與界限的探討則較少見。而在有關建言行為的研究多著重於個體層次因素,少有研究去探討情境因素與建言行為間之關係。有鑑於此,本研究試圖探討華人組織的威權領導是否可以透過部屬負面情緒之中介歷程,¬而影響部屬的建言行為,並試圖瞭解部屬的情緒智力是否可以調節威權領導與負面情緒之間的關係。本研究採用問卷調查法收集資料,以197位國軍基層部隊官兵為研究對象,本研究結果發現,主管展現威權領導程度越高時,部屬所產生的負面情緒越高以及部屬的情緒智力可以顯著的調節主管威權領導與部屬負面情緒之間的關係。最後,根據本研究結果進行討論,並進一步說明理論與管理實務意涵,研究限制、未來研究方面提出相關之建議。
Authoritarianism Leadership is a key and prominent element of paternalistic leadership. Previous research mainly focuses on the relationship between authoritarianism leadership and subordinates' responses. Only few studies have touched the mediating processes and boundaries of authoritarianism leadership. Therefore, this study investigates whether authoritarian leadership can affect subordinates’ voice behavior through the mediating role of the subordinates’ negative emotions and tries to understand whether subordinates' emotional intelligence can moderate the association between authoritarianism leadership and subordinates' negative emotions. Using a sample of 197 soldiers of Taiwan military, the study reveals that authoritarianism leadership is positively related to subordinates’ negative emotions. Further, subordinates’ emotional intelligence moderates the relationship between authoritarianism leadership and negative emotions. Theoretical and practical implications, limitations, and future research directions based on this study are discussed.
