對學校教育組織而言,學校教師身心狀況影響教育工作的成效,工作倦怠
實為應重視的問題。為了解新竹縣市國民中小學教師的工作倦怠現況以及工作壓
力、職家衝突與團隊成員交換關係相關因素,本研究旨在調查並探究新竹縣市國
民中小學教師工作壓力、工作倦怠、職家衝突與團隊成員交換關係之現況與相關
性。
以便利抽樣方法針對103 學年度新竹縣市國民中小學教師,調查問卷共發
出300 份調查問卷,有效問卷共287 份。階層迴歸分析之結果顯示:(1)工作壓
力對工作倦怠具正向影響(2)職家衝突對工作倦怠具正向影響(3)職家衝突對工作
壓力與工作倦怠之關係具有部分中介效果。
本研究亦針對研究結果提出討論與建議。

For school education organization, because the teachers' health of body and mind
affects the effect of education job, job burnout is a very significant problem. In order
to understand the job burnout of elementary and junior high school teachers in
Hsinchu County, the purpose of this study was to investigate the relationships among
job stress, job burnout, work-family conflict, and team-member exchange relationship
in the teachers of elementary and junior high schools.
Data were collected by convenience sampling. A total of 300 questionnaires were
sent out and 287 valid questionnaires were returned. The results of hierarchical
regression revealed that: (1) job stress had a positive effect on job burnout; (2)
work-to-family conflict was positively related to job burnout; (3) work-to-family
conflict mediated the relationship between job stress and job burnout.
This study provided implications of these results for theory and practice.
