人力資源管理已由過去被賦予「照顧員工」的使命,提升至協助企業「建立組織競爭優勢」,成為企業達成永續經營理念的重要策略夥伴。面對現今多數企業選擇以團隊為基本單位來執行工作任務,同時愈來愈多企業仰賴團隊完成經營目標,如何透過人力資源制度建立員工與組織、團隊之間的正向關係,以促進團隊合作過程並提升團隊績效,儼然已成為目前企業關切及重視的議題。本研究將針對承諾型人力資源管理實務、員工認知團隊合作過程、員工認知團隊績效三者之間的關係進行研究,並探討員工認知團隊合作過程在承諾型人力資源管理實務與員工認知團隊績效間是否具有中介效果。
本研究以金融服務業為研究對象,採問卷調查法針對26間金融服務公司進行資料蒐集,共回收員工問卷340份,資料蒐集後採用SPSS的統計分析進行層級迴歸分析來探討各變數間之關聯性。研究經實驗結果發現,第一,承諾型人力資源管理實務對員工認知團隊合作過程有正向影響;第二,員工認知團隊合作過程正向影響員工認知團隊績效;第三,員工認知團隊合作過程在承諾型人力資源管理實務與員工認知團隊績效之間具有中介效果。

In the past, the mission of human resources management were "take care of employees,As the environment changes; however the mission of human resources management has changed to "enhancing the competitive advantage of the organizational" nowadays, human resources management becomes the important strategic partner which help enterprise to achieve sustainable operation. Faced with the current situation that most enterprises execute the task and achieve the business objectives in team-unit, we shound put more emphasis on establishing the human resources systems which can strengthen the positive relationship among employees, teams, and organizations to improve team performance. This study will target the relationship among commitment-based human resource management practices, teamwork process, and team performance.Moreover, the study will also explore whether the intermediary results will occur between the team commitment-based human resource management practices and team performance.
Is this study, research targets financial service industry, and sent questionnaire to 26 financial service companies to collect data and to analyze, we have retrieved 340 questionnaires from individual employees.Though regression analysis via SPSS,the following results were observed:
1.Commitment-based human resource management practices have positive effect on the team process.
2.Teamwork process positively effect on team performance.
3.Teamwork process has mediating effects on commitment-based human resource management practices and team performance.
