本研究主要在瞭解企業中同時兼任多項職務的工作,對於工作者本身及組織的人力獲取與保留會產生那些影響。本研究選取了5位受訪者,運用深度訪談法取得研究素材,再以主題分析法進行研究資料分析,研究成果如下:

1.人格特質與承接多職工現象有相關;
2.多職工工作者存在角色模糊、工作負荷過重之知覺,連帶影響工作者工作滿意與工作品質;
3.多職工工作者之組織承諾下降;
4.多職工企業文化影響人才招募;
5.工作負荷與工作壓力是影響多職工工作者組織承諾變化的起因,亦會影響企業之人力資本之保留與發展。

This study is mainly concerned with the phenomenon of multitasking in the workplace, and the impacts of multitasking on workers and their organization. Based on in-depth interview with 5 multitasking employees and the methodology of thematic analysis, this research has the following findings:

1.The personality traits of workers and multitasking phenomenon are correlated.
2.The impacts of multitasking at work are perceptions of role ambiguity and heavy workload, and hence, the job satisfaction and quality of work.
3.The organizational commitment of workers declines with the degree of multitasking.
4.Company with multitasking culture will have negative influences on HR recruiting and talent acquisition.
5.Heavy workload and job stress are the major causes of declining organizational commitment, and hence affect company's employees retention and human capital development.
