研究目的:
隨著時代發展,醫護人員除了對病患提供專業的醫療照護,同時也被要求要保持良好的態度和情緒,以提升醫療服務品質。本研究將從自我決定理論的觀點,探討女性護理人員在其工作期間,經常發自內心真誠關心病患、憐憫病患,如此深層情緒展演是否有助其幸福感及正向情緒的提昇。此外,本研究更進一步想探究是否個人與工作適配能有效調節深層情緒勞務與幸福感、正向情緒之正向關係。
研究方法:
本研究採橫斷面結構式問卷進行調查,以中台灣某區域教學醫院之女性護理人員做為問卷主要施測對象。問卷內容包括「深層情緒勞務」、「幸福感」、「正向情緒」、「個人與工作適配」四個面向及人口統計變項。共發放250份問卷,回收樣本數為238份問卷,扣除8份無效樣本,最後有效問卷數為230份,有效問卷回收率為92%。
研究結果:
迴歸分析顯示深層情緒勞務對幸福感、正向情緒有顯著的正向關聯(β = .25,p<0.01;β = .19,p<0.01;依續)。深層情緒勞務程度愈高者,其幸福感、正向情緒程度則愈高。而個人與工作適配能有效調節深層情緒勞務與幸福感、正向情緒之正向關係(β = .17,p<0.01;β = .19,p<0.01;依續)。
結論:
當個人與工作適配程度愈高,能有效強化深層情緒勞務的展現,進而提高幸福感及正向情緒。本研究建議醫療院所管理者應重視護理人員之情緒管理及個人與工作適配程度,醫院之相關管理單位透過適合的情緒管理訓練課程安排及人資單位於招募時依人員特質作適當的職缺安排,能有效提昇護理人員之正向情緒及幸福感。
Purpose: To examine the relationships of emotional labor (deep acting) with well-being and positive emotion, as well as to identify the role of person-job (P-J) fit in moderating these relationships.
Design and Methods: A total of 230 registered employed nurses participated in this cross-sectional study and completed a list of structured questionnaires which included emotional labor (deep acting), the Emotional labor Scale, the Positive and Negative Affect Schedule (PANAS), the Chinese Happiness Inventory, the Person-Job fit.
Findings: The results show that emotional labor (deep acting) is significantly associated with the well-being and positive emotion of hospital nurses (β = .25, p<0.01; β = .19,p<0.01; respectively), whereas P-J fit can moderate the relationships of emotional labor (deep acting) with the well-being and positive emotion (β = .17, p<0.01; β = .19, p<0.01; respectively).
Conclusions: When nurses display frequently emotional labor (deep acting), the enhancement engendered by displaying deep acting can improve the nurses’ well-being and positive emotion. Creating high P-J fit in the workplace can strengthen the positive benefits of displaying deep emotional labor. Motivating nurses to spontaneously exhibit emotional labor (deep acting) is crucial to hospitals. In addition, it is important to enhance or improve the level of nurses’ P-J fit. Hospitals can adopt various active human resource management practices to help nurses fit into their job.
