本研究旨在探索天主教陶成導師的領導模式及修士們激勵的關係,藉以探討轉型領導,僕人領導及與修士激勵之間的相關性。本研究以84名菲律賓聖言會修士在三個陶成團體受培訓為對象;基督君王修道院(Christ the King Seminary),聖言會保守院 (SVD Postulancy)及聖言會修道院(Divine Word Seminary)。參與本研究的修士最多以念哲學(56%)其次是神學(25%)以及之後保守生(19%)。研究應用多因子領導量表(Multifactor Leadership Questionnaire), 僕人領導力量表(Servant Leadership Scale)及工作激勵調查表(Work Motivation Questionnaire)三個量化問卷測量變項的尺度。研究結果顯示三個變相的確有顯著的正向關聯。並且本研究的兩個自變項轉型領導(Transformational Leadership)及僕人領導 (Servant Leadership)同時且單獨有顯著地積極的影響依變項修士激勵(seminarians’ Motivation)。同時回歸法分析中發現僕人領導能預測激勵比轉型領導更好。進一步亦呈現層級回歸分析結果轉型領導仍然積極和顯著地影響依變項。最後,陶成培訓的三個階段對三個變項的影響,自探索性分析顯示出具顯著性差異,而保守階段的修士亦顯示出高程度的激勵。
This study explored the relationship between the leadership styles of formators and the motivation of seminarians by examining the correlations between Transformational Leadership, Servant Leadership, and seminarians’ motivation. Participants included 84 seminarians of the Society of the Divine Word (SVD) in the Philippines, studying in Christ the King Seminary, Quezon City, SVD Postulancy, Tagaytay City, and Divine Word Seminary, Tagaytay City. The biggest numbers of participants were students of Philosophy (56%), followed by Theology (25%) and Postulancy (19%). Participants completed the Multifactor Leadership Questionnaire (MLQ), Servant Leadership Survey (SLS), and Work Motivation Questionnaire (WMQ). The results showed that all three variables significantly and positively correlated with each other. And both the independent variables of Transformational Leadership and Servant Leadership significantly and positively impacted the dependent variable of Motivation, simultaneously and independently. In simultaneous regression analysis, Servant Leadership predicted motivation better than Transformational Leadership. Further examination of hierarchical regression analysis where Servant Leadership was controlled, Transformational Leadership still positively and significantly affected motivation. Finally, exploratory analyses of the influence of the demographic formation level on the three variables showed significant differences, with seminarians in the Postulancy level showing the highest degree of motivation.
