本文主要目的是探討團隊凝聚力對於心理集體主義與工作行為之間的調節效果,分別探究個人層次的心理集體主義對於工作結果(任務績效、組織公民行為、創新行為)之影響機制,進而探討任務凝聚力以及社會凝聚力對於心理集體主義與任務績效、組織公民行為、創新行為間的調節效果。本研究針對台灣企業團隊進行調查,有效填答者總共75個組織,150個團隊,612位員工。多層次分析(HLM)結果顯示:心理集體主義與工作結果呈正向關係;社會凝聚力在心理集體主義與任務績效之間扮演調節角色;任務凝聚力在心理集體主義與組織公民行為間扮演調節角色。依據研究結果,本研究提出討論及未來研究建議。
The main purpose of this paper was to investigate the moderation effects of team cohesion on the relationship between psychological collectivism and work behavior by separately exploring the influence mechanism of psychological collectivism at individual level on work outcomes (task performance, organizational citizenship behavior, innovative behavior) and further examining the moderation effects of task cohesion and social cohesion on the relationship between psychological collectivism and task performance, organizational citizenship behavior and innovative behavior. For this purpose, a survey was conducted on teams in Taiwanese companies. Valid respondents included 75 organizations, 150 teams and 612 employees. Analysis using hierarchical linear modeling (HLM) showed a positive correlation between psychological collectivism and work outcomes and social cohesion and task cohesion played a moderating role in the relationships between psychological collectivism and task performance and between psychological collectivism and organizational citizenship behavior, respectively. Based on the results of this study, discussions and suggestions for further research are provided.
