本研究旨在探討訓練動機對訓練成效之影響,並以訓練移轉及組織氣候為調節變項。本研究採用問卷調查法,研究對象為在職碩士專班學生,問卷分為主管問卷與部屬(在職碩士專班學生)問卷,主管填寫工作行為及績效量表,評核員工訓練後之工作行為及績效表現,部屬自評自身訓練動機、訓練移轉與工作場所之組織氣候。主管與部屬問卷共發出234份,回收173份成對問卷,有效回收率為73.9%,並將所得資料以描述性統計、因素分析、信度分析、相關分析及迴歸分析等統計方法進行分析。研究結果顯示,訓練動機對訓練成效有正向顯著影響;訓練移轉對訓練動機與訓練成效之間有正向顯著調節效果;組織氣候對訓練動機與訓練成效則無調節效果。
The purpose of this study is to investigate the relationship of training motivation and training effect, and knowing the moderation effect of training transfer and organization climate on training motivation to training effect. A questionnaire was applied in the study. The target population included in-service graduate students. The questionnaire is divided into supervisor questionnaire and subordinate (in-service graduate students) questionnaire. Supervisors fill in the job behavior and performance scale, and evaluate subordinate behavior and performance after they finished training. Self-evaluation fills in by subordinates on training motivation scale, training transfer scale and organization climate scale in workplace. 234 supervisor and subordinate questionnaires were issued and 173 returned, the effective return rate is 73.9%. To test the hypotheses, descriptive statistics, factor analysis, reliability analysis, Pearson’s correlation analysis and multiple regression analysis are used in this study. The results show that training motivation is positively related to training effect. The moderating effect of training transfer between training motivation and training effect is supported. Organization climate isn’t moderated training motivation and training effect.
