過去的研究已經提出道德領導對於員工行為的發展是有益的。然而本研究基於限制資源
與保守資源觀點調查道德領導是否會妨礙或是提升員工的銷售績效成長。本研究提出道德領
導會影響員工的工作鑲嵌和工作敬業。工作鑲嵌會影響社會資本,以及工作敬業會影響工作
家庭衝突,最後將會共同影響銷售績效成長。本研究採用412 個為期一個月的縱斷面台灣旅
遊產品銷售人員樣本測試提出的理論模型。研究發現道德領導經由工作鑲嵌、工作敬業、社
會資本與工作家庭衝突的中介效果對於預測銷售績效的成長有雙面刃的效果。研究結果建議
管理者不僅需要著重工作團體內的道德領導,而且還需要緩解道德領導的負面效果以增加績
效。
Past work has proposed that ethical leadership is beneficial for employees’behaviors development. However, this work borrows from limited resource and conservation of resources perspective to examine if ethical leadership may hurt or promote salespeople’s growth of sales performance. This work proposes that ethical leadership positively influences job embeddedness and work engagement that separately influences social capital and work-family conflict, which consequently influences growth of sales performance. This study tested the proposed model using a longitudinal data with 412 salespeople in Taiwan marketing departments of retail travel at multiple points (Time 1 to Time 2) in time over one month period. The results of this work revealed that ethical leadership has a double-edge effect in predicting growth of sales performance through job embeddedness, workengagement, social capital, and work-family. These findings suggest thatmanagers not only must focus on ethical leadership a work group, but must also alleviate the negative effects of ethical leadership to advance performance.
