國內、外文獻已經完整探討工作滿意度、轉換型領導及組織承諾等相關之研究,但然而較少討論到有關長照組織於此領域之研究。將因此以萃文書院基金會員工為樣本進行問卷調查,並探討長照組織之員工工作滿意度、長照組織之主管轉換型領導及長照組織之員工組織承諾等三者之間的相互影響,以期深入瞭解長照組織等相關議題探討與關連性。特別是當組織承諾扮演為中介變數時,基於此信、效度分析、敘述性分析、相關分析,及構面共線性之分析 (Collinearity)等,本研究發現: 一、萃文長照組織之主管運用轉換型領導對員工的組織承諾有正向顯著之影響;二、萃文長照組織的員工組織承諾對其工作滿意度有正向顯著之影響;三、萃文長照組織之主管運用轉換型領導對員工滿意度是有正向顯著之影響;四、萃文長照組織之員工組織承諾扮演中介、干擾效果時,將強化主管的轉換型領導對其工作滿意度之顯著影響。經由上述的研究新發現,了解:以此長照組織轉換型領導為前提的探討下,員工工作滿意度於長照組織是非常重要的,因為滿意度帶來強化員工工作態度並為企業盡心、盡力,提高度工作績效,使此長照組織在此競爭的產業中社會持續成長。

Mostly literatures have been fully uncovered the leadership studies in relation to the particularly major fields as the core issues of job satisfaction, transformational leadership, and organizational commitment; Rather these have less discussion regarding to the rillustrations of such a service industry as representing its long-term care organization in this empirical area. Therefore, this study aimed to investigate the interrelationship among the job satisfaction, transformational leadership, and organizational commitment of its long-term care organizations within the industry. Accordingly, the main purpose of this study help deepen the understanding of the leadership subjects through the empirical case of Cuiwen Academy Foundation and by a questionnaire of the selected staff conducted with the data analyses, as the statistical analyses generally in the ways of reliability, validity, descriptive report, correlations , and collinearity as well.
The results indicated the following study relationships: 1) transformational leadership had a significant positive effect on the organizational commitment; 2) organizational commitment had a significant positive effect on job satisfaction;3) transformational leadership had a significant positive effect on job satisfaction;4) with organizational commitment as an mediating role , the significant positive effect of transformational leadership on job satisfaction was enhanced Based on the new findings above, the main conclusion suggested that transformational leadership empirically was enhanced by job satisfaction to its organizational commitment, which reflects on the staff’s hard-working attitude and dedication to the organizations of its long-term care unit.
