本研究旨在探究不同背景私立中小學教師在工作要求與資源、工作不安全感及工作倦怠之差異情形,並以工作不安全感為中介變項,探討工作要求與資源對私立中小學教師工作倦怠之影響。本研究以臺南市私立中小學教師為樣本,進行問卷調查,共發出20間學校,總計405份問卷,有效回收問卷331份,回收率為81.73%。本研究採用項目分析、因素分析、信效度分析、描述性統計、t檢定、單因子變異數分析、相關分析、逐步多元迴歸分析及中介效果分析等方法,進行資料處理與分析後,提出研究結論與建議。研究結果發現:
一、教師在工作要求的知覺以「工作量」構面得分最高,在工作資源方面以「信任與公平」構面得分最低,且普遍有工作倦怠之情形。
二、教師性別、服務年資及職務在工作要求上具有顯著差異;服務學校為男性校長者在信任與公平、工作意義及社群意識之感受較低,而工作不安全感卻較高;女性、年資15-24年及教師兼主任等在工作倦怠的感受上顯著較高。
三、教師工作要求各構面與工作不安全感及工作倦怠皆有顯著正相關,其中以「工作—私人衝突」之相關度最高;工作資源各構面與工作不安全感及工作倦怠皆有顯著負相關,其中以「信任與公平」之相關度最高。
四、教師之工作要求與資源及工作不安全感在工作倦怠上具有預測作用,且以「工作—私人衝突」之變異量最高。
五、教師之工作不安全感在工作要求與資源與工作倦怠之關係間皆具有顯著的部分中介效果,且在工作資源之中介效果較強烈。


The study aimed to analyze the differences between teachers in different backgrounds, and investigated the effects of job demands- resource and job insecurity on job burnout with job insecurity as a mediator. The private elementary and high school teachers in Tainan city were the samples. 405 survey questionnaires were distributed, a total of 20 schools, and 331 were valid, accounting for 81.73 % of the recovery rate. According to the item analysis, factor analysis, reliability and validity analysis, descriptive statistics, t-test, one-way anova, correlation analysis, stepwise multiple regression, and mediation analysis. The conclusions were summarized as following:
1. There were significantly higher perception of quantitative demands and lower perception of justice and respect, and teachers generally overworked:
2. There were significant differences between teachers in different gender, seniority, and position. There were significantly higher perception of job burnout in woman, seniority of 15-24 years and teachers as director, lower perception of justice and respect, meaning of work, and sense of community, but higher perception of job insecurity in teachers whose principal were male.
3. Job demands and job insecurity were positive and significant correlated with job burnout, especially work-family conflict. Job resource and job insecurity were negative and significant correlated with job burnout, especially justice and respect.
4. Job demands-resource and job insecurity, especially the work-family conflict, could predict the job burnout.
5. Job insecurity played a partly intermediary for job demands–resource and job burnout, especially for job resource and job burnout.
