主動行為已是現今社會中一名好的員工應具備的基本要素,面對競爭越來越激烈的狀況,員工該如何去提升及展現出自身價值創造更高的績效來維持優勢相當重要。首先本研究將探討近年研究較常見得轉換型領導風格的企業主管對於員工主動行為之影響,再者,探討華人社會中較常見的威權領導的企業主管對於員工主動行為之影響。最後因主管與員工長時間相處可能形成特殊關係進而影響員工主動工作行為,因此本研究依據領導部屬交換關係理論(LMX)探討交換關係品質對轉換型領導、威權領導風格的企業主管對於員工主動行為影響得干擾效果。
本研究問卷發放給工作時會與主管相處之在職員工,共回收228份有效的問卷。以階層式迴歸分析後發現:轉換型領導者與部屬的主動行為為正相關;威權領導者與部屬的主動行為為負相關。此外,領導部屬交換關係理論對轉換型領導、威權領導對於員工主動行為之干擾效果為不顯著。最後根據本研究結果,進一步討論理論意涵與管理建議。
Proactive behavior is considered one of the fundamental quality of a good worker in contemporary society. In an increasingly competitive environment, improving efficiency and worker value becomes vital. Our research discusses the effect of the increasingly popular transformational leadership and the more traditional Chinese authoritarian leadership on employee’s proactive behavior. Moreover, since the relationship between a leader and employees may influence employees being proactive, we also examine the moderating effect of leader-member exchange(LMX) on the above main effects.
This research surveyed employees that interact with their employers during work. A total of 228 surveys were collected. Using hierarchical regression analysis, we discovered a positive correlation between transformational leadership and employee’s proactive behavior, and a negative correlation between authoritarian leadership and employee’s proactive behavior. Additionally, the moderating effect of leader-member exchange(LMX) posed no significant influence on both authoritarian and transformational leadership’s effect on employee’s proactive behavior. Finally, according to the results of this study, we discussed theoretical implication and managerial suggestions.
