在台灣,職場霸凌一直以來都被視為禁忌的話題,過往的研究較聚焦於航空業與醫療體系職業,較少針對餐飲業進行相關研究。故本研究以餐飲業廚房工作人員為研究對象,以基層人員的角度出發,探討領導者的威權領導以及負向師徒制,與下屬感受到的職場霸凌以及工作壓力之間的關聯性。
透過問卷調查共回收277份有效樣本進行分析,並以結構方程式探討各構面之關係,結果顯示當基層人員感受到越高程度的威權式領導以及負向師徒制,及職場霸凌的感受也會越高;同時感受到越高程度的職場霸凌,其工作壓力的感受程度也會跟著提高。
另外此研究亦同時發現威權式領導與負向師徒制之間有著顯著的正向相關。本研究針對研究結果最後提出改善策略及未來研究方向,期望可以喚醒餐旅學術界對職場霸凌議題的重視,積極改善餐飲業廚房內對員工不利的工作環境,提升員工福祉,以利產業更長遠的發展。

Workplace bully is a sensitive issue in Taiwan. Previous workplace bully studies have mostly focused on aviation and healthcare industry but less in catering industry. However, the traditional mentor training system in the kitchen has fostered an unhealthy work environment for the junior staff. Therefore, this study aims to investigate workplace bully situation in the kitchen. This study developed a research model with authoritarian leadership and negative mentoring system as antecedents and job stress as consequence of workplace bully. This study adopts a survey method collecting data. Through the online survey, this study collected 277 valid questionnaires. Data were analyzed using structural equation modeling (SEM). The results showed that authoritarian leadership and negative mentoring system contribute positively to workplace bully, and workplace bully positively affect job stress. All hypotheses were supported by the data. Research implications and managerial suggestions are provided and discussed. It is expected that the results of this study can help the catering industry to eliminate workplace bully and to improve a better and healthy working environment in the kitchen
