近年來,國際景氣表現低迷,許多國家紛紛產生外移他國投資之現象,尤其是東南亞國家,在政經方面皆展現穩定之成長,因此吸引各國企業爭相前往投資。對於向來以外貿為導向的台商而言,東南亞國家的經濟成長率、充足的年輕勞動力以及對於外人投資的開放等條件無一不是吸引台商進駐的原因,而政府為配合此趨勢也制定一系列新南向政策,鼓勵台商前進東南亞搶占市場先機。

隨著海外子公司數量的增加以及產業環境的急遽變動,多國籍企業在掌控其子公司上面臨更艱鉅的挑戰,也因此產生了許多子公司自主行為相關之研究,目的是希望能透過子公司的內外部自主行為,幫助母公司對內改善營運效率、對外開發市場新機會。但這些研究大多聚焦在母子公司的互動關係,較少著墨子公司本身心理層面的影響,故本研究欲採用子公司經理人外控人格特質為調節變數,試圖探討子公司自主行為是否會因此而改變對組織公平性的影響。

本研究採用問卷調查法蒐集樣本,研究樣本參考「台灣區機械業同業公會會員名錄(TAMI)」及「台灣經濟新報資料庫(TEJ)」所登錄之廠商名單,進行篩選後寄出問卷,填答對象限定為在海外擁有子公司之我國企業中高階經理人,有效問卷回收共計131份。本研究利用SPSS統計套裝軟體進行各項實證研究分析,得到的結果如下:
1.子公司外部自主行為對資訊公平存在正向顯著之影響
2.子公司外部自主行為對程序公平存在正向顯著之影響
3.子公司內部自主行為對資訊公平存在正向顯著之影響
4.子公司內部自主行為對程序公平存在正向顯著之影響
5.外控人格負向調節子公司外部自主行為對資訊公平間的關係
6.外控人格正向調節子公司內部自主行為對資訊公平間的關係
In recent years, the international economy is in a slump, and many countries have experienced the phenomenon of investing in other countries. The most popular investment countries are Southeast Asian countries, which have shown steady growth in political and economic aspects, thus attracting companies from all over the world to come to invest. For foreign trade-oriented Taiwanese enterprise, the economic growth rate of Southeast Asian countries, the abundant young labor force, and the openness of foreign investment are all factors that attract Taiwanese enterprise. The government has also formulated a series of “New Southbound Policy” to cope with this trend, encouraging Taiwanese enterprise to seize Southeast Asia market opportunities.

With the increase of overseas subsidiaries and the rapid changes in the industrial environment, multinational corporations face more arduous challenges in controlling their subsidiaries. As a result, many subsidiary initiative researches have been conducted with the aim of helping the parent company to improve both operational efficiency and develop new opportunities in the market. However, most of these studies focus on the interaction between parent and subsidiary companies, and less on the psychological level of the subsidiary itself. Therefore, this study wants to adopt the external control personality traits of the subsidiary managers as the moderating variable, trying to explore whether the subsidiary initiative will change the impact of organizational justice.

The samples of this study was obtained from the questionnaire survey, and the sample refers to the list of TAMI in China (Taiwan Association of Machinery Industry) and TEJ (Taiwan Economic Journal). The respondents are limited to the middle and high-level managers of oversea subsidiary. Finally, a total of 131 valid questionnaires were collected, and various empirical studies were conducted using the SPSS statistical software system. The results are shown as following:

1.The external subsidiary initiative will affect informational justice positively.
2.The external subsidiary initiative will affect procedural justice positively.
3.The internal subsidiary initiative will affect informational justice positively.
4.The internal subsidiary initiative will affect procedural justice positively.
5.The interaction between external subsidiary initiative and external control affect informational justice negatively.
6.The interaction between internal subsidiary initiative and external control affect informational justice positively.
