本研究的主要目的是在於探討同事支持透過工作敬業對職場排擠的影響。研究假設工作敬業是同事支持與職場排擠之間的中介變數。同事支持愈高,教師的工作敬業愈高,進而使職場排擠愈低。本研究以台北市、新北市與基隆市國民小學教師為調查對象,一共發出400份問卷,扣除未收回問卷及無效問卷,實際回收之有效問卷為321份(80.3%)。以SPSS20.0統計軟體進行整體結構的評估以及中介效果的分析。實證結果顯示如下:
一、同事支持對職場排擠有負向影響。
二、同事支持對工作敬業有正向影響。
三、工作敬業對職場排擠有負向影響。
四、工作敬業對同事支持與職場排擠之關係具有中介效果。

經上述結果,本研究提供了管理者促進學校正面績效的一個管道-營造校園同事支持的氛圍,提升教師對教育工作的敬業態度,進而幫助教師降低校園職場排擠。

The purpose of the study is to explore that coworker support affects workplace ostracism through job engagement . The study supposed that job engagement was a mediation variable between coworker support and workplace ostracism . If coworker support was higher, the teacher’s job engagement was higher for school, and it reduced the workplace ostracism . This study surveyed the teachers in Taipei,New Taipei City and Keelung elementary school. There were 400 copies of questionnaires distributed and 321 valid questionnaires received, so the effective rate was 80.3%. We analyzed the data by using SPSS20.0 statistical software to evaluate hierarchical regression and mediation effect. We concluded four major results as follows:
1. Coworker support was negatively correlated with workplace ostracism .
2. Coworker support was positively relative to job engagement .
3. Job engagement was negatively correlated with workplace ostracism .
4. Job engagement possessed mediation effect relationship between
coworker support and workplace ostracism .
According to the above conclusion, this study provided a solution to promote the school positive performance for managers. We should create a coworker support atmosphere on campus, promote teachers’ job engagement attitude for school education and help teachers reduce workplace ostracism on campus.
