職場衝突是普遍存在的現象,過去對於衝突的研究著重在引起衝突的因素、衝突導致的負面情緒以及行為的改變,然而,本研究認為衝突產生的負面情緒以及行為改變之間存在心理認知的歷程,因此,本研究以反芻思考認知理論觀點探討衝突引發的反芻心理歷程,並試圖了解反芻對於工作滿意以及團隊承諾的影響。
本研究透過兩階段的問卷調查方式蒐集樣本資料,共發出325組問卷,回收有效問卷共203組問卷。研究結果顯示:(1)衝突(關係、任務、以及過程)與工作滿意以及團隊承諾之間部分具有負向關係;(2)衝突(關係、任務、以及過程)與反芻部分具有正向關係;(3)衝突(關係、任務、以及過程)與反芻具曲線關係;(4)反芻與工作滿意具有負向關係;(5)反芻與工作滿意具有曲線關係;(6)反芻與團隊承諾具有負向關係;(7)反芻與團隊承諾具有曲線關係。最後,依據本研究結果提出相關管理意涵以及研究建議,供未來研究者參考。
Drawing on cognitive theories of rumination, this study examined the linear and curvilinear relationship between conflicts, rumination, job satisfaction and team commitment. The data was collected from two- stage research design. A total of 203 data were analyzed. Results showed that: (1) Conflicts (relationship, task, and process) were negatively related to job satisfaction, but only process conflict was negatively related to team commitment. (2) Relationship and process conflicts were positively related to rumination. (3) There is a curvilinear relationship between conflicts (relationship, task, and process) and rumination. (4) Rumination was negatively related to job satisfaction and team commitment. (5) The curvilinear relationship between rumination and job satisfaction, team commitment were confirmed. Accordingly, based on our findings, theoretical and practical implications, limitations and future research are discussed.
