全球自推動性別平等以來,已超過半個世紀之久,然而職場上性別歧視的狀況卻仍為常態,觀察學術研究中多以男性歧視女性視角作為討論,其原因為同性應該會互相幫助的觀點有關,因此女性對女性的歧視行為顯少被重視;本研究將以職場中代表女性主管與女性部屬衝突的女王蜂行為作為研究核心,並突破以往有關女王蜂行為研究之觀點,以社會比較理論為基礎,從女性之間容易進行各方面比較,尤其擔任上位者的女性主管,更容易於比較後對女性部屬產生向下嫉妒,再加入了女性主管的自尊特質作為調節變項,以了解女王蜂行為之成因與調節機制。
為利於收集樣本,本研究採取便利抽樣方式進行問卷資料蒐整,各行業共計發放138組問卷 (女性主管與女性部屬問卷配對),扣除無回收及無效問卷,有效問卷計133組;將女性主管對女性部屬的向下嫉妒、女性主管的自尊特質與女性部屬知覺女性主管的女王蜂行為分二階段實施調查,並透過階層迴歸分析,來發現女性主管對女性部屬的向下嫉妒會正向影響女性主管對該部屬的女王蜂行為,另外透過自尊特質的調節機制,將會加強其向下嫉妒,進而增加對該部屬的女王蜂行為。最後,本研究將針對此研究結果作理論與實務管理意涵的進一步探討。
Although the topic of queen bee behavior has gained intensive concerns from scholars and practitioners, far less research has paid attention to the angle of the same sex’s discrimination. Based on social comparison theory, the purpose of this study is to explore the relationship between female supervisor's downward envy and queen bee behavior, and to examine the moderating role of female supervisor's self-esteem. Survey data was recruited from 138 dyads (female supervisor and female subordinate) in Taiwan and was collected by using longitudinal research design. In addition, the hypotheses were examined by using hierarchical regression analysis. The results show that female supervisor’s downward envy was positively related to queen bee behavior. Further, female supervisor’s self-esteem moderated the positive relationship between female supervisor’s downward envy and queen bee behavior. Theoretical and managerial implications and future directions were provided.
