本研究主要係在探討矛盾領導對組織公民行為的影響,並探討職場友誼在矛盾領導與組織公民行為的中介角色。本研究以一般組織之員工為研究對象,採問卷調查法。本研究發現,矛盾領導的「維持決策的控制權力,卻又可使部屬保有自主性」對組織公民行為與職場友誼皆具有正向關聯性,而職場友誼對組織公民行為也具有正向的影響,並且職場友誼在矛盾領導的「維持決策的控制權力,卻又可使部屬保有自主性」與組織公民行為間有中介的影響。基於本研究之結果,我們有提供學術意涵及實務的相關建議,並導入更有效的領導方法,以因應社會環境的變遷與挑戰。
This research is mainly to explore the influence of paradoxical leadership on organizational citizenship behavior, and to explore the mediating role of workplace friendship in paradoxical leadership and organizational citizenship behavior. This study used the staff of the general organization as the research object and adopted the questionnaire survey method. This study finds that paradoxical leadership " maintaining decision control while allowing autonomy " is positively related to organizational citizenship behavior and workplace friendship, and workplace friendship also has a positive impact on organizational citizenship behavior. And the workplace friendship has an intermediary effect on the “maintaining decision control while allowing autonomy” and organizational citizenship behavior. Based on the results of this study, we have relevant recommendations for academic implications and practices, and introduce more effective leadership methods to respond to changes and challenges in the social environment.
