本研究旨在探討影響員工創意績效之因素。具體而言,透過實驗研究員工個人因素之創意自我效能、企業管理控制因素之明確目標與目標困難程度,以及其與創意自我效能之交互作用。本研究招募124位大學及碩士班學生為參與者,其為校園中一棟建築設計內部用途。參與者被隨機指派至三種目標之一(困難、簡單與沒有創意目標),創意自我效能使用量表衡量。應變數為參與者設計用途之創意,以兩位未參與實驗之碩士班學生平均創意評分衡量之。層次迴歸分析(hierarchical regression)的結果顯示,明確創意目標對創意績效有正向影響;創意目標困難程度對創意績效不具顯著影響;創意自我效能與創意績效正相關。此外,創意自我效能與明確創意目標或創意目標困難程度皆無交互作用。
This study examines the main effects of goal difficulty, and creativity self-efficacy as well as their interaction on creativity performance. This study recruits 124 students as the participants in an experiment that manipulates goal difficulty at three levels (no, simple, or difficult goal), and measures creativity self-efficacy of the participants who are randomly assigned to one of the three conditions of goal difficulty. The task in the experiment involves designing the use of a long time unused building on the campus. Their design is then rated by independent raters who are not aware of the objectives of the study, with the creativity rating serving as the dependent measure. The results show that setting a goal (i.e., simple goal and difficulty goal) as opposed to no goal improves creativity performance. But goal difficulty does not have a significant effect on creativity performance. Creativity self-efficacy is positivity associated with creativity performance. But the interaction between goal difficulty and creativity self-efficacy does not have a significant effect on creativity performance.
