本研究針對台北市護理人員進行研究調查,旨在瞭解護理人員工作壓力、休閒阻礙與離職傾向之關聯性。目前,臺灣的護理系統正面臨著需求增加和資源不足的問題,如此巨大的挑戰,使得護理人員的離職傾向、執業率與留任意願,受到極大的影響。工作壓力不僅造成士氣低落,影響工作人員的工作表現,同時也會導致嚴重的休閒阻礙及身體、心理健康問題。人員短缺問題最明顯而具體的反應在壓倒性的工作量、組織力量過於薄弱、獎勵制度的不足等。以上諸多變數,導致醫病比例嚴重失衡,因此,我們迫切需要關注並正視整個醫療體系的問題,惟有通過充足的人員配置、資金、資源與教育,才能緩解護理人員的壓力,降低離職率及減少休閒阻礙,為患者提供最優質的護理服務。本研究主要分析護理人員工作壓力與休閒阻礙對離職傾向的預測力,以護理人員為對象,共發放 450份問卷,回收435份,扣除55份無效問卷,最後有效問卷為380份,經SPSS 21統計軟體進行資料分析與處理後,以研究結果提出建議,供醫學中心做為醫院福利措施及招募留任時之政策參考。
實證結果如下:
一、台北市護理人員工作壓力對離職傾向有正向關聯性
二、台北市護理人員休閒阻礙對離職傾向有顯著關聯性



Through the research of nursing staff, this study aims at the re-lationship among the work stress, leisure constraints and turnover in-tention. Nowadays, the nursing sys-tem is facing the problems about the increasing demand and the lack of resource. Such a huge challenge has an extremely great effect on the turnover intention, practice rate and staying willingness of nursing staff. The work stress doesn’t only cause the low moral but also affect the performance of staff. Mean-while, it will lead to both the terrible lei-sure constraints and physical as well as mental problems. The problem of staff shortage most ap-parently and definitely reflects on the numerous workload, the exces-sively weak organization strength, and the insufficient reward institu-tion. The above factors result in the imbalanced rate between medical staff and the patients. Therefore, we must pay attention and face up to the whole problem of medical system urgently. The ade-quate staff domination, funding, resource and education can relieve the work stress and reduce not only the turnover intention but leisure constraints of nursing staff. Conse-quently, the nursing staff can provide the patients with the best nursing service. This study mainly analyze the prediction about the work stress and leisure constraints to the turnover rate of nursing staff. There are 450 questionnaires released and 435 recalled. 55 ineffective questionnaires, the sum of the effective ones is 365. The result comes from the information analysis by means of the statistic software, SPSS 21. The suggestion of this research consequence will be offered to the medical center as the reference of policy about welfare measures, recruitment and holding the job.
The empirical results are as follows:
1. The work pressure of nursing staff in Taipei City has a positive correlation with turn-over intentions.
2. Taipei City nursing staff leisure impediment has a significant correlation with turnover intention
