使員工感到工作滿意,好處不僅是提供了員工生理與心理的滿足,提升員工一種自我形象的象徵與工作職場上的定位,還能讓員工對組織會有正面的觀感、影響組織的績效、更高的生產力、降低離職率,進而幫助企業組織發展壯大。而對於工作滿意度的影響因素,研究發現職場上的社交關係,對工作滿意度來說有相當重要的影響力。
本研究主要探討職場友誼、知覺主管支持、組織認同以及工作滿意之相關關係;研究對象為擁有工作經歷的成年人,用便利抽樣法進行抽樣。問卷分為兩次發放,當中間隔三個月,第一個時間點包含200個樣本,第二個時間點包含140個樣本,本研究只取在兩個時間點上皆完成作答的120個樣本,以偏最小平方法(Partial Least Square)估計模式進行分析,獲致以下結論:
一、職場友誼對工作滿意有正向影響。
二、知覺主管支持對工作滿意有正向影響。
三、職場友誼對組織認同有正向影響。
四、知覺主管支持對組織認同有正向影響。
五、組織認同對工作滿意有正向影響。
六、組織認同對於職場友誼影響工作滿意之間具有中介效果。
七、組織認同對於知覺主管支持影響工作滿意之間具有中介效果。

The benefits of job satisfaction (JS) are not only to satisfy employees physically and mentally, improve them with a self-image symbol and workplace position, but also to make them have a positive perception of organization, affect organization performance, improve productivity, and reduce turnover rate, which in turn helps development and growth of the organization. In addition, the study found the workplace social relationship has a significant influence on JS.
This study mainly explored the relationship among workplace friendship (WF), perceived supervisor support (PSS), organizational identity (OI), and JS; the study sampled adults with work experience by convenience sampling method. The questionnaire was distributed twice at 3 months’ interval and this study analyzed 120 data samples, which were completed the questionnaire twice. The results are as follows:
1. WF has a positive impact on JS.
2. PSS has a positive impact on JS.
3. WF has a positive impact on OI.
4. PSS has a positive impact on OI.
5. OI has a positive impact on JS.
6. OI has a mediating effect on WF and JS.
7. OI has a mediating effect on PSS and JS.
